Organization is a small social group and social relationship is important for individuals within the organization. Social exchange is an important social relationship. To be successful within the organization, good social exchange is essential for employees to achieve the success. This study is to explore the influence of social exchange on employee’s performance. It examined the impacts of leader-member exchange (LMX) and team-member exchange (TMX) on task performance (TP). organizational citizenship behavior aimed at individuals (OCBI) and counterproductive work behavior aimed at individuals (C WBI) and compared the impacts of leader-member exchange and team-member exchange on work performance.The research was a longitudinal study. We collected data in two different times. Subjects were 338 employees in different work groups of multiple East China enterprises. The variables included leader-member exchange, team-member exchange, task performance, organizational citizenship behavior aimed at individuals and counterproductive work behavior aimed at individuals.The results showed that all the scales had good reliability and validity and reached the standards of psychometrics. Statistical analysis indicated that leader-member exchange can predict employee’s task performance and organizational citizenship behavior aimed at individuals. Team-member exchange can only predict employee’s organizational citizenship behavior aimed at individuals. The prediction effect of team-member exchange on employee’s organizational citizenship behavior aimed at individuals is better than leader-member exchange. However, neither leader-member exchange nor team-member exchange can predict employee’s counterproductive behavior aimed at individuals.In theory, this study provided a new perspective for enterprises to improve employee’s performance and expanded the research scope of work performance. Therefore, it made up for the shortage of work performance study in Chinese cultural background to some extent. In practice, the results of this study can be directly applied to improve the daily work behavior of employees from the perspective of the leaders’management and team building.
