Objective To construct nursing job evaluation index system in 3-A-Grade General Hospital on the basis of point factor method.So as to provide scientific evidence for nursing job evaluation and compensation management, so that improve pay satisfaction and work motivation; Providing reference standards to appoint nurses; To let nursing staff understand the job value standard,so as to enhance self value and get a higher position;To promote the development of nursing post management.Methods Firstly, literature review, theoretical analysis and Delphi method were used to establish the job evaluation framework model and dimensions and items of the nursing job evaluation index system in 3-A-Grade General Hospital. Using AHP to determine the weight coefficient of the evaluation index, and using group discussion to divide and define the levels of factors.Then, the representativeness and credibility of Delphi method were checked by calculating the positive coefficient, authoritative coefficient and coordination coefficient of the expert advice. Finally, some nurses were selected randomly from a 3-A-Grade general hospital in Hubei province to participate in the preliminary investigation of job value for verifying the inner quality of the index system.Results Though above-mentioned methods:(1)Constructed nursing job evaluation index system in 3-A-Grade General Hospital on the basis of point factor method.The nursing job evaluation index system consisted of 5 domains including post qualification, post knowledge and skill, post responsibility,post environment and post strength. The evaluation index system included 5 dimensions, 16 factors and 5 levels of each factor.(2)The Delphi method had good representative and credibility. Positive coefficients of experts wear more than 0.9, authoritative coefficient was 0.8239. In addition, the dimension's coordination coefficient was 0.279, and the factor's was0.336, chi-square test P<0.05 for all.(3)The weight value of each dimension are as follows, 0.0915,0.3114,0.2933,0.1712,0.1325.(4)Many rigorous tests ware used to ascertain that the index system has good consistency and validity.Cronbach's ? of total system was 0.89, Cronbach's ? of 5 dimensions fluctuated between 0.603 and0.845; variation coefficient of experts ranged from 6.14 to 18.8%; and the correlation coefficient of level-1 indexes and the total system fluctuated between 0.764 and 0.913,correlation coefficient of level-2 indexes and the level-1 indexes fluctuated between0.414 and 0.943, P<0.05 for all.Conclusion The study established nursing job evaluation index system in3-A-Grade General Hospital through scientific research methods, and proved to be reasonable.It could be used to evaluate the nursing post value, and provide a refenrence for nurse compensation design and distribution, also provide an objective standard for the appointment of nurse staff, enrich the content of nursing post management.
