ObjectiveThe medical staff of public hospitals in Guangzhou were studied.To investigate the resilience and turnover intention of medical staff and study the effect of demographic factors on resilience and turnover intention.To find out the difference between doctors and nurses in their resilience and turnover intention and analysis of the relationship between resilience and turnover intention.The purpose of this paper is to provide some policy suggestions for the hospital administrators to improve the resilience of the medical staff,reduce the turnover intention and stabilize the medical team.MethodsA cross-sectional survey design was used.Using random sampling method in the public hospitals of Guangzhou a total of 494 medical staff questionnaire.Using literature research method,comparative method,statistical analysis method,expert interview method.Data were analyzed using SPSS statistical software.The instruments used in the survey were: the general information questionnaire,Conner-Davidson Resilience Scale and Turnover Intention Scale.Results1.Resilience status of medical staffThe resilience of the medical staff and the three dimensions of the overall score:The overall score is 60.57(SD 14.531),and it was significantly lowe than that of the domestic norm in China(65.4,SD 13.9).And the average score of its 3 dimensions in descending order: strength,tenacity and optimism.The resilience of the doctors and the three dimensions of the overall score:The overall score is 60.64(SD 14.426),And the average score of its 3 dimensions in descending order: strength,tenacity and optimism.The resilience of the nurses and the three dimensions of the overall score:The overall score is 60.39(SD 14.856),And the average score of its 3 dimensions in descending order: strength,tenacity and optimism.There were significant difference in resilience based on gender,educational level,professional title,administrative personnel and hospital level(P<0.05).The scores of resilience were higher of the nurses who were male,high educational level,high professional title,worked in Grade III hospitals and public institution.2.The turnover intention of mdical staffThe turnover intention of the medical staff and the three dimensions of the overall score:The overall score is 17.07(SD 3.187),And the average score of its 3 dimensions in descending order:turnover intention III,turnover intentionⅠ,turnover intention II.Staff turnover intention is higher,the proportion reached 89.88%.The turnover intention of the doctors and the three dimensions of the overall score:The overall score is 17.38(SD 2.977),And the average score of its 3 dimensions in descending order: turnover intention III,turnover intention I,turnover intention II.The turnover intention of the nurses and the three dimensions of the overall score:The overall score is 16.24(SD 3.562),And the average score of its 3 dimensions in descending order: turnover intention III,turnover intention I,turnover intention II.3.The relationship between resilience and turnover intention of medical staff.Resilience and strength,tenacity is negatively correlated to turnover intention and itsI,II(P<0.01).Optimistic and turnover intention scores had no correlation,but had negatively correlated to turnover intention I(P<0.01)and turnover intention II(P<0,05).Resilience and 3 dimensions and turnover intention are positively correlated.ConclusionThe mental health of the medical staff was lower than that of the general population,and there was no difference between the doctors and the nurses;The stability of the medical staff is poor,the turnover intention is at a high level,and the doctor’s turnover intention is higher than that of the nurses;There was a negative correlation between resilience and turnover intention.
