As Chinese higher education enters the popular age,the number of university teachers is also growing rapidly due to the large recruitment of college students.As important resources in the development of higher education,the qualities of university teachers are important factors which determine the quality of higher education.At present,faculty development has aroused public attention in academic realm.The research aims to explore the internal and external motivation of faculty development.It tries to illustrate how universities take some measures to meet the need of teachers under the guideline of three basic physiological needs theory in self-determination theory,in order to realize the professional development of university teachers.In addition,the study also puts forward some specific school-support strategies in promoting faculty development from the perspective of school management,institution and culture and so on.The thesis consists of five parts.The introduction mainly expounds the purpose and significance of the research,summarizes present research situation at home and abroad,and clears the goal and content of the research and ideas and methods of the research.Then the first chapter interprets the connotation of faculty development from four dimensions including teaching development,professional development,organization development and personal development.It also points out the internal and external forces of faculty development,namely the teachers' self-development needs and external support environment.The second chapter puts emphasis on clarifying the dilemmas and challenges of faculty development,listing some realistic factors of influencing faculty development and pointing out the basic ways of promoting faculty development.The third chapter analyzes the importance of school-support system in terms of institutional,management,culture,fund,and professional support of school.In addition,the research of school-support system is beneficial not only to teachers' individual development,but also to promote teacher developmental practice,which contributes to the realization of mutual development of teachers and universities.The fourth chapter puts forward that as the main platform of faculty development,universities are supposed to create a good external environment to meet the teachers' ability need,autonomy need,and belonging need in order to stimulate teacher's developmental motivation;universities should adjust and promote present management system,for example,improvement in evaluation mechanism,enhancement in reward and motivation system,cultivation a long-term reflection mechanism and improvement in teachers' regular training mechanism;universities cultivate excellent cooperative culture atmosphere among teachers,including to build a professional learning community and encourage colleagues mutual model and so on;universities should establish Teacher Development Center in order to strengthen the organizational construction and promote the teachers' development in an all-round way.
