Since the enrollment expansion of colleges and universities,the proportion of young teachers has been rising,and its stability has become the focus of all circles of society as an important factor influencing the quality and the healthy development of higher education.Therefore,based upon predecessors' research result,this thesis discusses the factors that affect the stability of young teachers in Hangzhou universities,mainly including the following aspects:Firstly,describing the present situation of young teachers from the aspects of the basic situation,work treatment and career development,etc.,and using statistical test to analyze the rationality and consistency of sample data,which shows representative.Secondly,the principal component analysis and factor analysis shows that the factors affecting the stability of young teachers include scientific research and assessment,work attractiveness,work treatment and so on.Analysis of Variance result shows that there are significant differences between factors and overall stability with different individual characteristics.The cumulative logit regression analysis shows that ability exertion,scientific research and assessment,positive interpersonal,work treatment and leader attention influence the overall stability of young teachers.Then,the young teachers are divided into three types by K-means clustering,which are job-stable,job-seeking and job-searching,using the theory of sociology,psychology and behavioral economics to explain the factors which effecting their stability,meanwhile the cumulative logit regression models are built up to test that.The results show that professional title,scientific research and assessment,positive interpersonal and so on,having significant effects on the stability of job-stable type;studying plan,ability exertion,work attractiveness and so on,having significant effects on the stability of job-seeking type;ability exertion,work treatment,life stress and so on,having significant effects on the stability of job-searching type.Finally,some concrete suggestions targeted to each kind of young teachers are put forward from two aspects of universities and individual.
