| Team heterogeneity refers to team members in the aspect of personality differences in size, such as age, gender, educational background, professional background, values, etc. Enterprises exist many problems in the process of recruitment and team building for the team heterogeneity management:member heterogeneity should be bigger or as small as possible? In which aspects of heterogeneity can be positive to the team, what aspects of heterogeneity will have a negative impact on team performance? The influence mechanism of heterogeneity to team performance? In order to solve these questions, this paper study the relationship between the team heterogeneity and the team performance to better explain the mechanism of team heterogeneity on the team performance. This paper uses the method of questionnaire survey to collect relevant data, the questionnaires include paper and electronic forms, Issuing 450 questionnaires of 40 teams in 28 small technology enterprises, eventually recycling questionnaire 408, eliminate 9 invalid questionnaire (all item consistent answers or distribution of the answer is obvious the poles distribution), the questionnaire recovery rate reached 88.67%. To the data, using SPSS 19.0 to do the variable correlation analysis, variance analysis and regression analysis. Analysis results show that the social attribute heterogeneity has a positive influence on team performance, values heterogeneity has a negative influence on team performance; Task-oriented conflict plays a mediation role between social attribute heterogeneity and team performance, relational conflict plays a mediation role between values heterogeneity and team performance, information communication plays a mediation role between social attribute heterogeneity and team performance, communication plays a moderating role between values heterogeneity and team performance. Inclusive leadership plays a negative regulation role between relational conflict and team performance, task conflict and team performance. Paternalistic leadership plays a negative regulation role in the task conflict and team performanceThe research not only perfected the domestic research in the field of team heterogeneity, also provides an important theoretical reference for the enterprise management practice. The study found conflict management shortcomings in small and medium-sized enterprises, For conflicts, leaders mainly choose to avoid it, the management of constructive conflict remains to be improved. Different heterogeneous attribute impact on team performance is different, Therefore, enterprises need to make full use of the positive influence of the heterogeneity and reduce the negative effects about team building; Information communication can not only promote members of the social attributes’positive effect of heterogeneity on the team performance, but also reduce the negative effects of values heterogeneity on the team performance,so team managers should actively organize team members to communicate effectively. Compared with paternalistic leadership, inclusive leadership not only focus on task-oriented conflict but also the relationship conflict.The conflict will cause the relations tension between members and uncooperative behavior, therefore, the small and medium-sized technology-based enterprise should focus on employee relations as well as task to improve team performance. |
