The ability of organization to adapt,self-improve and renew is crucial for organizations to grow,thrive and survive in the fierce competition market.However most initiatives aim to change in organizations failed to have positive effect the change agents expect.This because in many change failure cases,change agents underestimate the central role the employees play in the change process.Employees often have direct interact with problems relate to work,who have the knowledge may be not obvious for managers,therefore,voice behaviors of employees were pay more attention to improve the function of organization and enhance change process in organizations.Accordingly,underlying voice behavior(one of Organizational Citizenship Behaviors)has received constant attention from scholars,more and more conceptual research and empirical research focus on motives behind voice,individual and situational factors increases voice behavior and implications of voice for employees,teams as well as organizations.As for literatures explaining the generation of voice behavior,the most were based on the social exchange theory while few explored the relationship between social change factors and individual cognition from a social cognitive perspective.This paper will integrate the social exchange theory with the social cognitive theory to study the voice behavior.When incorporated with social cognitive theory,social exchange the ory will be more favorable to explain voice behavior,for which psychological safety was introduced as a mediator into the relationship between trust in coworkers and voice behavior to explore the voice behavior showed on the basis of high psychological safety in the context of trust in coworkers.This will be a complement for the research of voice behavior in theory.Based on related literatures,the theories of social exchange and social cognition,this paper put forward the theoretical model and hypotheses and examined them through empirical analysis of data from 231 responses to specific questionnaire.SPSS,AMOS were used for the analysis of reliability and validity,descriptive statistics,control variable and regression analysis as well as Bootstrap mediation analysis.Results indicated that trust in coworkers had positive effect on psychological safety of an employee and voice behavior(promotive voice and prohibitive voice),perceived psychological safety of an employee significantly related to voice behavior and mediated the relationship between trust in coworkers and voice behavior.Finally,there was a difference between male and female employees in the level of voice behavior.According to conclusions above,some suggestions oriented to nurture tr ust relationships among employees and improve their perceptions of psychological safety are given in the end to managers and companies for reference to increase voice behavior.
