With the rapid development of big data on the Internet and artificial intelligence,the economic and social environment have changed a lot.While organizations in this climate must change to adapt the change in external environment,form competitive advantage to survive and development in the change.Scholars in study of organizational change turn the perspective from organizational level to individual level gradually and focus on the influence of change on employees' attitude and behaviors which affect the promote and effect of change directly.In the change management process,it is conducive to the promote of transformation process that improvement of employees' ethical behavior that forms good job involvement and organizational identification due to the positive effect of employees' ethical behavior to job performance and organizational performance.However,different scholars have different opinions about the relationship between organizational change and employees' ethical behavior.So,this article researches the relationship between organizational change and employees' organizational citizenship behavior(OCB)and mechanism of organizational change effect on employees' OCB.And this article builds a dual-pathway model by two mediating variables of organizational commitment and uncertainty and moderating variables of change fairness.This article base on the frequency and magnitude of change and build the main line of relationship between them and employees' OCB.Firstly,I refined and summarized the theories,research status,and discussed correlations of variables in this study,put forward the research hypothesis and set up model framework for the study.Secondly,I designed and modified the questionnaire after compared and chose the measure tool based on the previous studies.Then I verified the hypothesis by analyzing the data collected from employees.This article has 616 valid questionnaires and I did descriptive analysis,reliability and validity analysis,correlation analysis,the mediation path analysis,regression analysis and so on through SPSS21.0 and AMOS17.0.The conclusions of this article as follow:(1)Organizational change shows a curvilinear(U-shaped)association with employees' OCB.(2)The positive and negative effects of organizational change on employees' OCB exist meanwhile.Organizational change has a negative effect on employees' OCB through the mediating effect of organizational commitment and a positive effect through the mediating effect of perceived uncertainty.In addition,different levels of organizational change have different effects on the two paths of mediating effect.(3)Change fairness plays a moderating role in the process of impact,both of which weaken the negative impact of organizational change on organizational commitment and the positive impact of organizational change on uncertainty.(4)The magnitude of organizational change is composed by two dimensions that include perceived magnitude on individual level and organization level.
