Work stress is one of the main problems that perplex enterprises and employees.Some studies indicate that work stress has negative effects on the individuals’ physical and mental health.Causes negative reactions such as sub-health and depression.Nevertheless,some research show that work stress can promote job performance of employees,"no pressure,no power" is reflected by some empirical research as well.some employees will reduce their negative work behavior when he exposure to stress.the rewards and sense of achievement about overcoming the pressure can also improve the organizational commitment and self-efficacy of employees.Furthermore,employees will choose same positive way when he face a similar stress.Therefore,how to control the pressure of this "double-edged sword" is the enterprise and scholars have always attached importance to the core issues.This research reviews the previous literatures,distinguishes the work stressor,individual characteristics and the stress effect of the work stress mechanism.Drawing on the theory of resource conservation and the theory of pressure cognition interaction to shed light on the interaction of work stressor and individual characteristics.In addition,choosing the representative individual characteristics such as self-efficacy to explore the boundary conditions of challenge-hindrance stressor on work withdrawal behavior.Finally,this paper analyzes the connotation of work withdrawal behavior and tests the foreign scale.The results are as follows:1.Two-dimensions modal of work withdraw are examined by exploratory factor analysis,confirmatory factor analysis and reliability and validity test.The results showed that the questionnaire showed a clear two-dimensional,model fitting index qualified.The reliability,structural validity and discriminant validity of the scale all meet the standard.2.The mechanism of challenge-hindrance stressor on work withdrawal behavior is different.Challenging stressors can significantly reduce the psychological withdraw behavior,but the relationship between physical withdraw behavior is not significant.While hindrance stressor can significantly increase psychological withdraw behavior and physical withdraw behavior of employees.3.The stress response of "90 after","80 after" is significantly different.Furthermore,There are generational difference in self-efficacy,work withdrawal behavior and challenging stress-obstructive stress levels.4.By AMOS multi-group regression,this paper testify the existence of generational difference in mechanism between challenge-hindrance stressor with work withdraw.For instance,"90 after" employees have a positive motivation,"80 after ","90 after" prefer to choose physical withdraw behavior.5.Finding of this study support the moderating role of self-efficacy between challenge-hindrance stressor and work withdraw.self-efficacy can reinforce the positive effects of challenge stressors.The result also reveal that self-efficacy will enhance the negative effects of hindrance stressors as well... |
