The Employee Stock Ownership Plan which originated in the United States in 1920 s,reached its heyday in the 1970 S,and now has still been sought after by many enterprises.Allowing employees hold shares of the company,ESOP can Set up a community of common interest between the employees and the company which can improve the scientific and standardized modern enterprise management system and Incentive systems,enhance the enthusiasm and creativity of employees establish and perfect the enterprise management mechanism and incentive mechanism lift up employees’ status and promote the development of companies.The operation ability of an airlines is directly related to its survival and development,and whether its operating depends on the use of its human capital.Our country’s air transportation,employees are highly mobile especially the pilot,which deeply influents company’s long-term strategy.How to improve enthusiasm and initiative ability of staff has become the important work of airline operators,so ESOP become a primary point of concern of the operators.We analyzed some papers about ESOP and then found few papers on airlines’ employee stock allocation,so we chose this to be our research perspective.We chose Two-factor theory,human capital theory and element reward theory as this paper’s theory.We took employees’ contribution as a standard.Combined with practical operation,we deeply understood the existing stock allocation method of employee stock ownership plan,then summarized its shortcomings,and found FAHP which can solve these shortcomings,then we introduced its concept,principle,evaluation procedure and advantages.Based on the related literature,the characteristics of production and management practices and airline employees characteristic we approximately identified senior management personnel,flight personnel,marketing personnel and revenue management personnel as the scope of the ESOP,then we constructed evaluation system of contribution degree which used AHP to determine weights.We take Z airlines as an example,then we took a deep dive personnel composition on the basis of the previous range of incentive targets,we specified and delt with the incentive targets which included 60 personnel,then we showed five of these which were typical personnel.The results showed that we can measure the shares that a employee got according to the different degree of contribution.We took the project to the company leadership,and they were satisfactory.
