| ObjectiveTo understand the status quo of nurses’ self-esteem,job embeddedness and turnover intention,and to explore the relationship between generaldemographic characteristics,self-esteem and job embeddedness and nurses’turnover intention.And analyze the mechanism that the intensity of nurses’turnover intention is influenced by the above variables,so as to further and comprehensively study the direction of nurses’ turnover.At the same time,it provides the basis for managers to formulate and adjust nursing management strategies and strengthen the construction of nurses.MethodsA questionnaire survey was conducted among 300 nurses in three third Class A hospitals in Guangdong Province using convenience sampling method.The questionnaire included four parts:general demographic characteristics,2-D Self-esteem scale,Job embedding scale and turnover intention scale.The database based on Excel 2003 was set up and the collected data was recorded.The data was analyzed by SPSS 21.0.Descriptive statistics,variance analysis,correlation analysis,multivariate stepwise regression analysis andintermediary effect analysis were used to analyze the data.Results1.A total of 300 questionnaires were sent out and 265 valid questionnaires were collected.The effective recovery rate was 88.30.The reliability of internal consistency of the questionnaire was 0.900 and the validity was 0.883.2.The scores of the dimension of "the possibility of quitting present job"of nurses’ turnover intention are statistically different among different job titles and service styles.3.Self-esteem had a negative correlation with turnover intention,job embedding and turnover intention,and the factors of job style,self-acceptance,organizational matching and organizational sacrifice were the predictors of turnover intention of in-service nurses.Job embeddedness acts as a complete intermediary when self-esteem has an impact on turnover intention.4.Nurses’ turnover intention was divided into dependent variables,nurses’ self-esteem,job embeddedness and demographic characteristics were taken as independent variables,and multivariate stepwise regression analysis was carried out.Among them,the four factors of job style,self-acceptance,organizational matching and organizational sacrifice entered the regression equation.Self-esteem and job embeddedness can explain the 24.3%variation of nurses’ turnover intention together.5.The results of mediation analysis show that job embeddedness plays an intermediary role in the relationship between self-esteem and turnover intention.Conclusion1.Nurses’ tendency to quit is at a stronger level,and managers still have more room to adjust their management strategies.2.The level of self-esteem of the nurses in the post was at the middle level,and the level of job embedding was on the middle side,and the level of job embedding was on the low side.There are statistically significant differences in the level of some dimensions of turnover intention of in-service nurses in the groups of general demographic characteristics,such as job style and title,etc.3.Way of service,self satisfaction,organization matching and organization sacrifice were the predictors of nurses’ turnover intention.4.Managers should improve nurses’ self-acceptance,organizational matching and organizational sacrifice to optimize nursing management and nursing team construction strategies.5.When adjusting the management policy,we need to take into account the mediating effect of the work embedded,so as to maximize the effect of optimization. |
