| [Purpose] By investigating the current situation of health human resources in an affiliated hospital of medical university from 2014 to 2018,this paper analyzed the structure of health personnel before and after the transformation and upgrading of the hospital so as to find out the problems existing in the current situation of hospital health human resources.Then,this paper discussed the problems existing in the management and development of health human resources,and put forward relevant countermeasures and suggestions.[Methods] This paper compiled a statistical report by sorting out and summarizing the roster of health human resources,basic financial data,personnel training and subject construction data,public welfare service data and medical business data of an affiliated hospital of medical university.This paper adopted benchmarking and descriptive analysis to analyze the changes,which was compared with the requirements of evaluation criteria for national tertiary hospital,of health personnel number,gender,age,education background andtitle structure in this affiliated hospital of medical university.[Results] In June 2017,the hospital was placed under the management of a medical university.Since then,the hospital has made rapid development in all aspects,and the structure of health personnel has been optimized as well.In2018,the hospital passed the hospital grade evaluation and became a tertiary hospital.The number of hospital beds increased from 1,097 in 2014 to 1,816 in2018.The medical business volume in 2018 increased by 1.3 times over the average in 2014.The total revenue in 2018 was 2.2 times higher than that in2014.At the same time,the number of health technicians in the hospital in 2018 increased by 7.4% compared with 2014,among which the number of certified doctors increased by 7.52% and the number of registered nurses increased by2.80%.The results of structural analysis of hospital human resources are as follows.Firstly,in the hospital,male and female employees accounted for 31.66% and68.34% respectively,which means that the number of female employees is 2.2times that of male workers.Secondly,the number of employees who is younger than 35 years old is the largest with 65.51% of the total employees.This makes the hospital talents team younger.Thirdly,although the number of employees in the hospital has increased,the quality of the current health talent team in the hospital is still low.The proportion of employees with master degree and doctoral degree is 4.2%,and the proportion of employees with senior and vice titles is 8.56%.Fourthly,the main clinical and medical science departments inthe hospital lack academic leaders with high academic qualifications and professional titles.[Conclusions] Generally speaking,the number and structure of health personnel in this affiliated hospital of medical university has been optimized to different degrees after the transformation and upgrading.However,there are still many indicators that fail to meet the requirements of evaluation criteria for national tertiary hospitals,and there is a big gap between the hospital and the same level hospitals in the province and the whole country.Therefore,it is necessary to further optimize the structure of health personnel and to improve different aspects,such as high-level personnel introduction,personnel echelon construction,personnel incentive and human cost reducing. |
