| Recently,the policy guidance for multi-point practice,Internet + medical mixture industry is more and more popular,while the working environment of medical industry becomes worse.The government is promoting hard the revolution for the personnel,payment and retirement system of public institution.By developing the medical revolution,hospital has to keep improving in clinic operation,science research and medical education.The increasing job opportunity,the unsafety of work environment and high working pressure leads the sharp rising of turnover rate.So how to protect the doctors from resign and let them to work stably becomes a serious problem which needs to be solved immediately.This paper,by way of illustrate,is the resign case of the backbone physician of GGH hospital(one grade three and first-class hospital in GuangDong province).It analyzes the factors of backbone physician’ turnover rate through the method of reading,interviewing and questionnaire survey,and also proposes the effective countermeasure to reduce the high turnover rate of backbone physician.After consulting literature,we know that work pressure and the satisfaction of work will affect the turnover rate.This paper analyzes all of the “resign application form” which are submitted by backbone physician in 2012-2016,then summarizes and presents the reasons of resign.And interviewed 6 middle-level supervisors of the hospital one-by-one,and got all the factors affect the turnover rate including work satisfaction,work pressure,superior support,college support,fair-sensation of payment,career promise and overall health.The paper adopts stratified sampling,chester sampling and random sampling to research the backbone physician in GGH hospital.It analyzes the researching datas by SPSS 21.We find that all the factors include work satisfaction,work pressure,superior support,college support,fair-sensation of payment,career promise and overall health are relative to the turnover rate through the reliability and validity analysis,correlation analysis,causal analysis and medium analysis.It proposes the measure to reduce the turnover rate according to the strong correlation.Researching the factors of backbone physician’ turnover rate in GGH hospital,The recommended solutions are as following: create a healthy and safe working environment,establish harmonious and mutual-aid team relationship,create and share professional achievement,track and evaluate the resigning backbone physician,change the internal human resources into the external human resources.It can reduce the turnover rate,on the other hand,It is the reference to the HR management of the other hospital. |
