BackgroundThe shortage of nurses has become an important problem affecting the reform of medical and health care in China,and it also has a certain impact on the quality of medical and health services in medical institutions and the health and safety of patients.On the one hand,the hospital is facing the reality of the shortage of nurses' human resources,on the other hand,the phenomenon of nurses' turnover rate is gradually increasing.How to improve the job satisfaction of nursing staff and reduce their turnover rate has become a hot research issue of scholars.To some extent,career expectation reflects people's desire or yearning for a certain career,which is one of the power sources of personal career decision-making.Therefore,it is of great theoretical and practical Pnificance to investigate the professional expectations of nursing staff to improve their job satisfaction.ObjectiveTo investigate the status quo of professional expectation and job satisfaction of nursing staff,to stage the existing problems,and to put forward feasible countermeasures and suggestions to improve the job satisfaction of nursing staff.MethodOn the basis of a large number of existing research on career expectations and job satisfaction at home and abroad,this study combined with the work characteristics of nursing staff and local actual situation to develop research programs.In this study,nurses from five hospitals in Xinxiang City were selected as the research objects,and the methods of literature analysis,questionnaire survey and in-depth interview were used to investigate and analyze their career expectations,job satisfaction and turnover inclination.Among them,the questionnaire is composed of career expectation scale,job satisfaction scale and turnover intention scale.A total of 400 questionnaires are issued,357 of which are valid.Spss25.0 is used to process and analyze the survey data.ResultThe work dimension,personal development dimension,reputation dimension,salary dimension and environment dimension of nurses' career expectation have Pnificant influence on their job satisfaction.Through multiple regression analysis,the linear regression relationship between the five dimensions of nurses' job satisfaction and job satisfaction was obtained.The influence degree of the five dimensions of career expectation on job satisfaction is reputation,personal development,salary,environment and work.Finally,this study puts forward the policy recommendations for the performance management of nurses,which can make theoretical contributions to improve the job satisfaction of nurses and reduce their turnover intention,and provide reference for hospital managers to improve the management system reasonably,stabilize the quality of hospital nursing,and retain nursing talents.ConclusionThe nurses in five hospitals in Xinxiang City pay more attention to the occupational salary and environmental factors,but they don't pay much attention to the factors of work and reputation status;the nurses are not satisfied with the overall job satisfaction,especially the status quo of personal development and promotion,and the work pressure;the nurses have a higher overall departure tendency,which is not conducive to the stability of the overall nursing quality of the hospital.The dimensions of salary,personal development and environmental factors have negative effects on nurses' job satisfaction,and the dimensions of prestige status and work have positive effects on nurses' job satisfaction.
