ObjectiveTo understand training status and needs of newly recruited nurses with master's degree at the present stage and construct a training program for newly recruited nurses with master's degree according to Chinese situation and reflecting the characteristics of new graduates with postgraduate qualifications and to discuss elements of the training program in order to make the transition more smoothly from nursing students with master's degree to provide reference for the training of nurses with master's degree in China.Research contents and methods1.Literature reviewA search on PubMed,Web of science,EMBASE,China National Knowledge Infrastructure(CNKI),Wan Fang Data and CBM was conducted using the keywords“ New nurse/newly recruited nurse/new graduate nurse postgraduate /master training/ nurse cultivate/competency/competency theory”.We screened the items related to this study by collecting literature and conducting detailed analysis.2.Semi-structured interviewsThe purposive sampling method was used to select 9 nursing managers,4clinical teaching teachers and 6 new postgraduate nurses from the tertiary hospitals as interviewees.Semi-structured interviews were conducted to explore the current situation of training for newly recruited nurses with master's degree and experts' suggestion on it which can expand the item pool.3.Delphi Expert ConsultationAccording to the literature review and semi-structured interview results,thirtyexperts in related fields were selected nationally to conduct two rounds of Delphi expert consultation.Finally,the training program for newly recruited nurses with master's degree was determined after summarizing the opinions from rounds of Delphi expert consultation.4.Statistical methodsStatistical description,rate and mean ± standard deviation was used to gather the general information of the consultation experts.The reliability of the study was analyzed by the positive coefficient,the authority coefficient,and Kendall's W of the expert.The importance of indicators was expressed by mean,standard deviation and coefficient of variation.Result1.Literature reviewAfter the literature search,articles were screened according to the purpose of this study.After removal of duplicated articles,only abstract articles and inconsistent article with the study,84 articles were included.After discussing by the research group,13 elements were finally obtained after discussing,such as: professional literacy,scientific research literacy,holistic nursing,rescue and emergency,scientific research design.2.Semi-structured expert interviewsAccording to the interview recordings and on-site records,the data was sorted out,summarized and refined repeatedly.According to different interviewees,the interview results were divided into two parts:(1)Nursing managers' training status and expectations for new entry nurses with master's degree;(2)Needs for training new entry nurses with master's degree.The current situation and expectations of new nurses with master's degree were summarized as follows:(1)unscientific training program and non-standard;(2)strengthen the training of skills operation;(3)strengthen the awareness of comprehensive ability training;(4)attach importance to vocational quality training.The training needs of newly recruited nurses with master's degree were:(1)the needs of clinical workflow and system-related knowledge;(2)the needs of comprehensive ability training;(3)the needs ofdiversified training methods;(4)the needs of reasonable assessment.The results were used to expand the entry pool.3.Delphi Expert Consultation27 experts from 12 provinces and cities including Guangdong,Shandong,Chongqing,Hubei and Jiangsu finally completed two rounds of consultation,Positive coefficients were 90% and 100%,the expert authority coefficient was 0.888,and the Kendall coordination coefficient was 0.258 and 0.268(P< 0.001),with statistical significance.Finally,we formed program which of 149 items including training objectives,training content,training methods,operational skills,assessment and evaluation.ConclusionThe study initially constructed a training program for newly recruited nurses with master's degree.Experts' enthusiasm and authority are high,and the opinions tend to be consistent.The program is based on the theory of competency,pays attention to the needs of nursing posts,with a strong scientific and practical.Although the program can provide a scientific basis for training of new nurses in postgraduate education in medical institutions,it still need to be tested by practice.
