The issue why equity nature affects corporate performance has no definite theoretical conclusion because of ignoring an important factor,the employees’ psychological contract and the different behavior under different equity nature,which lead to the discrepancy of employees’ work performance and thereby ultimately affect the corporate performance.In the perspective of psychological contract theory,adopting double longitudinal comparative method,the author takes Yili and Mengniu for example.Employee performance can be divided into the task performance,the relational performance and the adaptive performance based on the psychological contract theory of the transactional contracts,the relational contract and the development-oriented contract,which is from two aspects of subjective perceptions of the employees’ psychological contract and organizational responsibility of staff employment.At the same time,according to the proportion of employee responsibility and organizational responsibility in employee psychological contract,employee behavior choice strategy can be divided into constructive behavior,loyalty behavior,neglect behavior and exit behavior so as to establish a “bridge” between employee’s psychological contract and employee performance.The author analyzes the effect and mechanism of employee psychological contract on employee performance under different equity nature.The study finds that the change of the proportion of employees’ psychological contract structure is the result of employee perception of corporate performing responsibilities and future development of their own confidence and expectation,which will affect the enthusiasm of employees’ work and the work efficiency.There is little difference between the organizational responsibility and employees’ responsibility of transactional contracts of state-owned holding enterprises or private holding enterprises,so there is little difference between the two employees’ task performance.However,state-owned holding enterprise employees’ relational psychological contract and development-oriented contract are significantly lower than the employee responsibility of psychological contract,the employees tend to choose to ignore behavior and exit behavior,therefore,employee relations has low relational performance and the adaptive performance;In private enterprise the relational contract and development-oriented contract are significantly higher than the staff responsibility,employees tend to choose loyalty behavior and advice behavior,employee relational performance and adaptive performance are high.Based on this,the author finally constructs the theoretical framework of the influence of equity nature on employee performance under the perspective of employee psychological contract.The study not only explains the impact path and mechanism of equity nature on corporate performance,expands the boundary of the psychological contract theory applied into the management,but also strengthens the management of employee behavior under different equity nature for enterprises,enhances the working efficiency of the employees and provides a train of thought for improving enterprise performance.
