Supervisor incivility is becoming more prevalent in the workplace,as a kind of negative behavior from superiors to subordinates in the workplace,it is easy for employees to stop making extra contributions to the organization.Does supervisor incivility affect employees’ contextual performance?What factors influence the mechanism of action ? In order to explore the above problems,this paper mainly carries out two studies.The first study purpose is to develop a measurement tool for supervisor incivility.The questionnaires of the scales were collected through literature methods,semi-structured interviews,open questionnaires,etc.And a total of 636 corporate employees were used as effective research objects to develop the“Supervisor Incivility Scale”.In study 2,the supervisor incivility scale developed in study 1 was used as the measuring tool,and 803 employees from Beijing,Fujian and other places are effective research objects.It explores the relationship between supervisor incivility and contextual performance,and further explores the mechanism of supervisor trust and resilience in the relationship between supervisor incivility and contextual performance.The findings are as follows:The Supervisor Incivility Scale by Study 1 is divided into four dimensions: work arrogance,abuse of power,hostile treatment,and privacy invasion.And it has good reliability and validity,which can provide a measurement tool reference for the related research of supervisor incivility.Supervisor incivility experienced by employees significantly negatively predicts their contextual performance and trust of supervisors,that is,the higher the frequency of rude behaviors suffered by supervisors,the lower the contextual performance of employees and the degree of trust in supervisors will be reduced.The relationship between behavior and contextual performance plays a partial mediating role.Psychological elasticity plays a moderating role in the relationship between supervisor incivility and contextual performance,that is,the higher the level of psychological elasticity,the weaker the negative predictive effect of supervisorincivility on contextual performance.
