Due to the need for military changes in the new era,our army will cut 300,000 posts.As a key layoff unit,XY Military Academy has recruited a large number of contract personnel engaged in scientific research work in recent years in order to adapt to the scientific research and development of key military institutions under the new military revolution.Unlike ordinary enterprises and institutions,military academies have special requirements and environments,and have high requirements for the recruited researchers.For example,they require high political ideology,loyalty to the state and the military,and strict observance of the military.Discipline,work schedule and confidentiality regulations under the management mode.Due to the particularity of scientific research work,the employer has both requirements and expectations for the scientific research personnel to be recruited.The same employed scientific research personnel have more psychological expectations than the expectations of the signed contract treaty.It is precisely because of the continuous deepening of the military reform that there are technical officers,civilian and external scientific research personnel in military academies.It is possible that all kinds of personnel are engaged in the same scientific research work,but they may have different status,different status,different treatment,and incentives.Giving full play to the talents,confidence,creativity,work ability and wisdom of external researchers and better serving the national defense is an urgent problem for the military academy.This article from the perspective of psychological contract for contract from local workers how to adapt to the teaching and scientific research of military colleges management system,how to set up for national defence service,striving for the army strong,how to inspire them to devot e to the point of specific teaching and scientific research work,and actively work,efforts to develop the intelligence an wisdom of personal problems,such as system,in-depth research.This paper firstly conducts an empirical study on the satisfaction status and incentive needs of the psychological contract of the external scientific research personnel of the XY military school by issuing questionnaires.Then,factor analysis is carried out on the topics included in the incentive status satisfaction and the incentive demand attention level.The dimensional structure of the psychological contract content is verified,and the current situation satisfaction and attention degree are divided and analyzed briefly.T test and variance are adopted.The analysis examined whether the differences in gender,age,highest education,job type,and working years were significant in each dimension of satisfaction and attention.Through empirical analysis,the incentive mechanism of XY military school mainly includes transaction-type incentives,development-type incentives and relationship-type incentives.In response to the above problems,combined with the motivation theory,the countermeasures and suggestions were developed from the three dimensions of the typical psychological contract,providing self-realized environment and opportunities for the external researchers,so that the personal development goals of the external researchers and the sustainable development of the XY military school Development is best combined.The results of this study are to improve the incentive management mechanism of external scientific research personnel,and strive to achieve a win-win situation,which provides a useful reference and reference for the human resources management department that the military hires scientific researchers from the local.
