| Since the formation of organized teaching and research institutions in China,various professional activities carried out by teaching and research institutions at all levels have played an important role in the development of China’s basic education,especially in ensuring and improving the quality of basic education.Teaching and research staff are not only the subjects of organizing teaching and research activities,but also the promoters of teaching and research results.Then,as an important factor affecting the quality of teaching and research work,how is the level of their job engagement? Are they able to maintain a positive and healthy mental state at work? Based on this,it is necessary to pay attention to the engagement level and find out its influencing factors.This paper adopts the mixed research method,combining questionnaire survey and interview.By means of questionnaire survey,the overall level,group differences and influencing factors of teaching and research staff’s job engagement in China were answered.With the help of the interview method,we make further insight into the teaching and research staff work engagement state,explore the factors affecting the level of work engagement,at the same time,the results of quantitative research is a further supplement for questionnaire survey.It is found that the overall level of teaching and research staff’s job engagement is high,with the highest level of dedication,the second highest level of vitality and the lowest level of absorbtion.There are significant differences in the level of job engagement of teaching and research staff in different regions,professional titles,academic sections and years of teaching and research work.Job resources and demands are positively correlated with job engagement and three dimensions,but job stress is negatively correlated with job engagement.work resources according to the teaching and research staff in impact from high to low rank respectively research staff training and quality promotion system,policy support by the administrative department of education,school of recognition and matching,honorary title evaluation system,the higher academic institutions,such as business guidance,funds and office resources and relationships within the academic institutions;In the job requirement,according to the influencing factors of sorting,respectively is: the management method of academic institutions,education administrative department of the functions of teaching and research institutions,research institutions in the teaching and research personnel division of responsibilities,research staff working pressure,further investigation found that the cause of research staff working pressure are mainly big workload,rigid management system and the responsibility is not clear;The lack of professional training for teaching and research staff affects the confidence in work;It is difficult to assess the professional titles of teaching and research staff,and it is difficult to motivate their work enthusiasm.The rigid management system of teaching and research institutions affects the concentration of teaching and research staff;Teaching and research staff job duties are not clear,it is difficult to highlight the focus of work.According to the research conclusion,this paper puts forward the corresponding Suggestions to improve the teaching and research staff’s job involvement level: to provide sufficient learning and development opportunities for teaching and research staff;Establish fair and reasonable professional development system for teaching and research staff;Establishing special training system for teaching and research staff;To establish a fair and reasonable professional title evaluation system for teaching and research staff;Define the professional role of the faculty. |
