Teacher professional development occupies an important position in the process of continuing to promote the professionalization of teachers.However,some teachers in rural special posts are unwilling to develop,and their low enthusiasm for professional development hinders the process of professionalization of rural teachers.Affecting the construction of rural teachers,is also not conducive to the development of rural education.Teachers' professional development motivation is the key to teachers' professional development.In recent years,relevant research has become increasingly abundant.The important role of teachers' professional development motivation in the process of professional development has gradually been paid attention.It is necessary to explore the driving force of its professional development.This study sorted out and summarized the relevant content of teachers' professional development motivation,affirmed the important role of professional development motivation in the teacher's professional development process,combined field motivation theory,need hierarchy theory and expected value theory related to motivation to form a rural primary school.A theoretical overview of special post teachers' professional development motive force.Based on the survey of the professional development motivation of special teachers in rural primary schools with the help of questionnaires and interviews,the current situation of professional development is described from the internal and external motivations of the professional development.Finally,the status quo of the professional development of special teachers is analyzed.Low motivation;external motivation has an important role;professional development motivation is greatly affected by the external environment;professional development motivation depends on the combined effect of internal and external motivation.It further clarified the problems of its professional development motivation.The internal motivation was manifested as lack of professional development cognition,negative professional development attitude,and utilitarian professional development purpose.The external motivation was manifested by insufficient school incentives and lack of social support conditions.Attribution analysis of these problems was conducted.The main factors of teachers were lack of professional development awareness,low self-efficacy and insufficient self-education.The school's factors are mainly heavy work tasks and low salary;irrational management and high teacher pressure;and one-sided evaluation standards.The factors in terms of social supportive conditions are the lack of mobility among teachers,irrational on-the-job training,and the lack of attention to individual teacher development.Based on the above survey and analysis,combined with relevant theoretical knowledge,this paper proposes strategies for the professional development motivation of special teachers in rural primary schools.First of all,strengthen the professional development concept of special teachers,starting from two aspects of strengthening professional development awareness and firm professional development beliefs.Secondly,to build a motivation mechanism for the professional development of special-post teachers,from formulating reasonable professional development goals to carrying out effective professional development practices to finally appropriate professional reflections,so as to form an orderly benign operation.Third,optimize the school's field environment,including creating a good campus environment and creating a strong learning atmosphere;improving management methods and establishing a scientific evaluation system;based on school-based training,and promoting joint training.Finally,provide effective external support,starting with ensuring government funds are invested to improve teachers' salary and treatment;promote teacher mobility,promote urban and rural teacher exchanges;build a training system for professional development of teachers,and increase the relevance of on-job training.It is hoped that through the joint efforts of special-post teachers and their surroundings,the professional development motivation of rural primary-post teachers can be improved,and special-post teachers can truly appreciate the fun brought by professional development on the road to professional development,Become a professional teacher in the true sense and realize your educational ideal. |
