| At present,for the financial services industry,the market tends to be stable,but the competitors are increasing.They all want to seize a larger market share.Differing from the manufacturing industry,the products of service industry is not tangible.Therefore,what makes the enterprises stand out from other competitors? What are the differentiators? It is the quality of products provided by enterprises which matter the most.However the products from service in dustry are not tangible,but invisible.Here comes the question that how we are able to measure? The most important factor in this is their people.It is every single employee who provides the services to the client on a daily basis that determines the core value of the enterprise.Therefore,in this service industry,talent is what every company are looking for to ensure the quality of the "product".With the best talent,the quality of corporate services will be improved,thereby enhancing the customer experience and improving customer satisfaction,and ultimately winning the customer loyalty,and the economic profits will be rising.So the talent competition is becoming increasingly fierce,it can be described as dangerous environment.As we all know for the human resources,there are four important areas which are "Recruiting","Using","Developing","Retaining".And the latter two are becoming more and more important.As one of the world's four largest accounting firms E Company,has been fully aware of the importance,necessity and urgency of improving the effec tiveness of internal talent management.Based on the actual situation of the talent management within E company Dalian center,this paper looked into the basic status of the company,and the company's organizational and personnel structure.After analyzing those data,it found out that the attrition rate is getting higher within the middle senior management level employees,as they usually felt burnout and facing the limited career development opportunities.And the recruitment cost of their replacement s is really high.Besides they also found out that the internal training effectiveness is not obvious.And after the internal and external environment analysis it did have pointed out some reasons for the problems it listed above while they are doing the talent management within E Company Dalian center.The reasons are as follows.Firstly,the external talent market competition is serious.Secondly,the organizational flattening management.Thirdly,the lack of reasonable management of employee career planning.Fourthly,the lack of internal talent pool.Fifthly,the shortage of talent development sources within the company and last but not the least,the lack of internal training results evaluation process.All those listed above have clarified the importance and the necessity of an action plan which required for the company to improve their internal talent management.This article explores the research of talent management within E company Dalian center.Facing of the internal and external environment challenges at the current stage,they should adopt the job competency model,clarify the career planning for all staff,cultivate the enterprise talent pool,start launching the succession planning and strengthen the enterprise internal knowledge management.Meanwhile they should integrate corporate training r esources,and be actively committed to the creation of learning organization and also accelerate the transformation of staff training results and improve the employee engagement.Through the multi-level career planning for the employee's career,the compan y will carry out the concrete implementation of the succession planning,and establish the Standard Operational Procedures for both tangible and intangible knowledge within the E Company.As to learning and development,they should try to create cooperate university across E Company within the Global.And they also need to focus on improving the training system,deepen the training result transformation,and strengthen employee engagement activities to further reinsure the effective implementation of the talent management strategy.The purpose of this study is to improve the internal competitiveness of the company by improving the customer experience and satisfaction,improving the competitiveness of the enterprises and promoting the healthy development of t he internal talents within E company.It is of great significance to realize the enterprise Evergreen. |
