In a broad sense,civilization is not only a state index to measure the progress of human society,but also an eternal prospect pursued by human beings.Specific to everyone,civilization is the norm and restriction of individual behavior.Looking at the workplace,people have long recognized the importance of civilized norms of employees to the orderly and efficient operation of the organization,and consciously prevent the occurrence of workplace incivility.However,with the rapid development of modern society and economy,the global competition is becoming more and more fierce.In order to survive,business organizations continuously improve the work standards and performance goals,employees do not have much energy and time to deal with the relationship with colleagues.As a result,the interpersonal relationship in the workplace has become increasingly indifferent,and uncivil behavior has spread.In recent years,academia began to pay attention to this increasingly common behavior,and explore its negative impact,including the harm to employees physical and mental health and work attitude,as well as employee counterproductive behavior.This paper will also follow this logic clue to explore the impact mechanism of workplace incivility on employee counterproductive behavior.Based on the conservation of resources theory,this study introduces emotional exhaustion as a mediating variable between workplace incivility and counterproductive behavior,and takes self-efficacy as a moderating variable in the relationship between workplace incivility and emotional exhaustion to construct the theoretical model,and put forward the corresponding research hypothesis.Using questionnaire survey to collect data and obtain 288 valid questionnaires to analyze and process the collected data to verify the hypothesis of this study.According to the test results,this study draws the following conclusions:(1)Workplace incivility has significant positive influence on employee counterproductive work behavior and both of its two dimensions.(2)Workplace incivility and emotional exhaustion are significantly positively correlated.(3)Emotional exhaustion has significant positive influence on counterproductive work behavior and both of its two dimensions.(4)Emotional exhaustion plays a part of intermediary role between workplace incivility and counterproductive behavior and the two dimensions of counterproductive work behavior.(5)Self-efficacy is a moderator of the relationship between workplace incivility and emotional exhaustion,the relationship was weaker for people high in self-efficacy.Suggestions are given for organization based on this research:(1)Formulate principles of civilized conduct and punishment measures.Managers should set an example of civilized behavior for employees;(2)Provide formal reporting procedures,as to avoid employee counterproductive behavior as a response to incivility;(3)Help Employees Improve Self-efficacy.(4)Provide resources support to employees to help them cope with excessive work demand.The possible innovation points of this study are as follows:(1)From the perspective of resources conservation theory,this paper systematically explores the mechanism and boundary conditions of workplace incivility affecting employee counterproductive behavior in the context of China,which enriches the research on relevant theories and practices of uncivility behavior.(2)Based on the conservation of resources theory this paper introduces emotional exhaustion as a mediating variable to uncover the "black box" of the relationship between workplace incivility and employee counterproductive behavior,which enriches the related research on workplace incivility.(3)By introducing self-efficacy as a personal trait,this paper explores its moderation role on the relationship between workplace incivility and emotional exhaustion,which further enriches the research on the moderation variables of workplace incivility.
