With the background of fierce market competiton,job performance is critical to business development.Work and family as the basic areas of individual life can significantly affect employees' attitudes,behaviors and outcomes.Therefore,in order to clarify the influence relationship about the two-dimensional conflict on job performance,this study distinguishes between work-family conflict and family-work conflict,uses the person-organization work family value fit as a moderator and job satisfaction as a mediator to interpret the intrinsic mechanism on job performance of employees.First of all,this study review and analyze the related literature.Then,based on the theoretical and logical resoning,this study proposes the reseach hypotheses and construct theoretical model.We choose the appropriate measurement tools to design and issue the questionnaires to obtaion the research data,and final recycle 742 valid questionnaires.Secondly,the statistical analysis softwares are used to test the data.The results show that:(1)there is an inverted U-shaped relationship between work-family conflict and job performance;(2)family-work conflict has a cross-domain negative effect of job performance;(3)person-organization work family value fit moderator the inverse U-shaped relationship and the negative correlation;(4)job satisfaction plays a partial mediator in the inverse U-shaped relationship and the negative correlation;(5)the interaction effect of work-family conflict and person-organization work family value fit as well as the interaction effects of family-work conflict and person-organization work family value fit affects job performance through the mediating effect of job satisfaction.Finally,based on the results of the study,the contributions are explained from both the theoretical and practical aspects.This study incorporates individual,organizational,work and family factors into the theoretical model,and creatively reveals the positive effect of moderate level of work-family conflicts on job performance,and provides theoretical support and beneficial inspiration for enterprise practice.Managers should take a strategic view of work family conflict,rationally allocate work tasks and resources,pay attation to the construction of enterprise values and strengthen communication and guidance,thereby effectively stimulating the promotion of work-family conflicts and reducing the negative impact of family-work conflicts,in order to improve the employees' s performance and enhance the organizational competitiveness.
