As an important part of the research in the field of organization,the internal organization's realization of management performance and continuous improvement have gradually become the focus of modern theoretical research.The continuous improvement of internal organization management performance is the effective integration of the company's overall strategic goals,on the other hand,it is also the key focus to promote its own sustained and sustainable growth and development.By observing and studying the internal organization of a company from a dynamic perspective,it has become a new hot spot in the field of organizational research and management research.Scholars no longer focus on what the internal organization should be.The research in this area is mature and more mature.Most of them are equivalent to the research of internal organizational structure(Wang Ping et al.,2015),but more and more attention has been paid to studying the internal organization "why is this form" and "how to develop into this form"(Luo Zhongwei et al.,2017).The case object selected in this study is Cavalier's School,which is the university of the Sichuan Tieqilishi Industrial Co.,Ltd.The development process of Cavalier's School shows the staged characteristics and the results of continuous improvement of management efficiency and ability.Therefore,it is clearly stated the scientific issue,which is “how internal organizations continue to improve its management effectiveness”.Specifically,the thesis selects the exploratory single case research method,and uses method elements such as case description,phenomenon conceptualization,staged modeling and analogical logic etc.,which is supposed to study the process and internal mechanism of internal organizational evolution.The research conclusions are as follows:Firstly,The overall process of internal organization evolution shows the regular pattern of the snowflake development and evolution.The case study found that although the internal organization form has experienced four stages of “departmental business point – functional department – independent business unit – independent organization”,it essentially follows the logic of “environment-strategy-structure”,but the evolution of the form is like the evolution of the shape of the snowflake,which has shown the performance of "needle-like snowflake mode-flaky snowflake mode-fan-shaped snowflake mode-star-shaped snowflake mode".Furthermore,based on the conceptualization of phenomena and the use of analogical logic,from the perspective of bi-disciplinary concept mapping and case-fact matching,the thesis found the key concepts of internal organizational evolution in management from the essence of snowflake shape evolution factors,including the industrial environment,corporate culture,(internal)resource allocation efficiency,organizational size,organizational(internal operational)capabilities and organizational norms,thus the thesis build a process model of internal organizational evolution.Secondly,the mechanism of internal organizational evolution stems from the mechanism of management structure entropy reduction.The case study found that the internal organization itself must be a dissipative structure to achieve evolution,and the driving force for its evolution is essentially driven by the driving force of structural entropy reduction.Deep research on structural entropy reduction shows that the formation mechanism of entropy reduction can be described as: under the conditions of meeting openness,non-steadiness,nonlinearity and fluctuation,through the synergy and coherence effects of the six elements of industry environment,corporate culture,(internal)resource allocation efficiency,organization scale,organization(internal operation)and organizational norms,and through the joint efforts of the enterprise structure,business management etc.,the internal organization can successively spanned three major resistance,which are functional specialization(split),functional integration(Smoothing),and functional externalzation(spheroidal expansion).In that case,the internal organization can achieve the evolution of its own form to a higher level,thus the thesis build a mechanism model of internal organizational evolution.Thirdly,the aim to internal organization evolution is to continuously improve the management effectiveness of the organization.The case study found that the goal of internal organizational evolution is to continuously improve the organizational management efficiency.The improvement of organizational management efficiency is mainly achieved by the reduction of structural entropy.According to the specific conditions of different boundary elements and to carry out the key management of its,the internal organization can step over the barriers of each stage to promote the generation of negative entropy flow and suppress the emergence of positive entropy flow.In that case,the structural entropy is reduced to promote the continuous improvement of internal organizational management efficiency.In general,the research in this thesis theoretically helps to open the "theoretical black box" of the internal organizational evolution process and mechanism.In practice,this thesis contributes to other enterprises develops their own internal organization,and the internal organization itself continuously breaks through its own development bottleneck,thus realizing the continuous improvement of organizational management efficiency.
