With the continuous change of consumer market,China's retail industry also needs to change.Human resources have become the key to the success of retail salesmen.The job satisfaction of retail salesmen has a direct impact on consumer experience,and then on corporate performance.With the improvement of the education level of the workers,the phenomenon of excess qualification of the salesmen began to appear.The perceived overqualification will affect the inner emotions of the salesmen,and the salesmen need to express their emotions according to the rules required by the organization in the service process.The perception of over qualified salesmen is easy to express the situation that deviates from the mood of job requirements,thus affecting the job satisfaction of salesmen,and even causing the instability of the whole salesmen team.However,there is a lack of research on the job satisfaction of retail salesmen,especially based on the perceived overqualification and emotional labor perspective.Therefore,based on the study of retail salesmen' job satisfaction,based on the perceived overqualification and emotional labor perspective,this paper takes Xiaoshan district retail salesmen as the empirical research object to explore the construction of three impact models.Based on the characteristics of the work of the salesmen,this paper chooses the method of questionnaire survey to make an empirical study of 268 salesmen in the retail trade of Xiaoshan District,the results of the statistical analysis of 256 valid samples show that:(1)the perceived overqualification has a significant negative impact on job satisfaction;(2)the perceived overqualification of salesmen will have an impact on emotional labor,among them,the perceived overqualification has a significant positive impact on the surface behavior of emotional labor,and a significant negative impact on the deep behavior of emotional labor;(3)The emotional labor of salesmen will have an impact on job satisfaction,in which the superficial behavior of emotional labor of salesmen has a significant negative impact on job satisfaction,and the deep behavior of emotional labor of salesmen has a significant positive impact on job satisfaction;(4)the emotional labor of salesmen plays a part of mediating role between the perceived overqualification and job satisfaction.This paper enriches the research on the relationship among the perceived overqualification,emotional labor and job satisfaction,analyzes the current situation and characteristics of the perceived overqualification and emotional labor of the retail operators in Xiaoshan District,and puts forward management suggestions for the retail managers in Xiaoshan District:comprehensively pay attention to the external and internal needs,meet the achievement needs of the operators,and reduce the sense of excess qualification Know,improve the emotional labor ability of the salesmen,help the salesmen adjust their mentality,correctly understand themselves and the professional value of the salesmen,promote management with services,and give full play to the innovative power and initiative of the salesmen.
