| As a basic problem faced by enterprise organizations,conflict has attracted more and more attention from the research field since the 1960 s.How to manage the conflict in the organization is becoming a compulsory course for the leaders of organizations.As an auto parts manufacturing company,Company A faces many conflicts at the level of knowledge workers.The ability to manage conflicts directly or indirectly affects employees’ performance and employees’ job satisfaction.This paper focuses on important theories in the field of conflict research,including the relationship between conflict and performance,the conflict resolution model,the important factors affecting constructive conflict resolution and the theoretical model of cooperation and competition.Through a questionnaire survey and statistical analysis method,a panoramic scan of the conflict status of the knowledge workers at the A manufacturing company was carried out to analyze the current conflict level,conflict types combination,knowledge employee’s perception of the conflict and the main causes of conflicts,which multi-dimensionally presents the conflict of enterprises.Through analysis,it is found that the company currently has a high level of conflict,which requires company intervention to solve.The root causes include: the lack of effective cooperation mechanisms between departments;the lack of trust between teams;the lack of procedural constraints on negative conflict behaviors;the lack of communication skills to reach consensus;and the lack of autonomy of employees.Based on theoretical research and root cause analysis,this paper summarizes a management model that systematically resolves organizational conflicts.In the model,it believes that an organization,attempting to systematically manage conflicts,needs to 1)establish a goals-interdependence structure and one-company-one-goal awareness in the horizontal direction,aiming to tackle the silo effect created by organizational specialization;2)to foster a leadership-followership interaction approach in the vertical direction,aiming to solve the hierarchical conflict;3)to build up an ecological system including team trust for feelings,institutional procedures for justice and training systems for capability.Finally,establish an organizational cooperation review system to place conflict management as one of the parts of enterprise management.Based on the model,this paper proposes three measures for conflict management of Company A: 1)construct a horizontal goal-structure system;2)build up leadership qualification system to improve the vertical relations;3)build up a good conflict management ecosystem.The main contribution of this research is that it builds a conflict management model based on structure and ecology. |
