Nowadays,facing the increasing complexity of the external environment,organizations need to change in order to survive and develop.However,organizational change is not always successful,the probability of failure is quite high.Cynicism about organizational change is one of the reasons of the failure of organizational change.The formation mechanism of cynicism about organizational change is a topic worth studying.At present,there are relatively few researches on cynicism about organizational change,and the researches on its antecedents mainly focus on leadership factors and organizational context factors,lacking of related research from the perspective of employees' personal capabilities.From the perspective of organizational learning,based on organizational learning theory,cognitive theory and social exchange theory,this paper discusses the relationship among individual learning capability,organizational change cognition,employee organizational trust,and cynicism about organizational change.In this paper,individual learning capability is regarded as the antecedent variable of cynicism about organizational change,and employee organizational change cognition is regarded as an intermediary explanation mechanism of the effect process.In addition,this paper introduces organizational trust as a contingency factor to moderate the relationship between organizational change cognition and cynicism about organizational change,exploring how to overcome cynicism about organizational change from the perspective of employee learning and employee cognition.In this study,206 valid samples were collected for data analysis to test the hypothesis of this study.The results show that employee learning capability has a significantly negative effect on cynicism about organizational change,and employee organizational change cognition plays a completely mediating role in this process.In addition,organizational trust moderates the relationship between organizational change cognition and organizational change cynicism.Organizational trust weakens the effect of organizational change cognition on cynicism about organizational change,which is contrary to the hypothesis.This paper analyzes the possible reasons,and the negative moderating effect of organizational trust still needs further research and verification. |
