| With the development of economic globalization, the increasingly fierce competition has brought increasing pressures for employees. How to improve the employees ’ability to withstand stress and protect the employees’ mental health has become an important issue in current organizational human resource management.Based on the relatively high workload environment in hospitals, medical staffs often face more severe mental health conditions than employees in other industries. Therefore, how to carry out EAP services for medical staff to protect the physical and mental health of medical staff and the long-term development of medical services has become an important issue that needs to be explored in depth. As a kind of welfare project provided by the organization for employees, the Employee Assistance Program(EAP)has been widely used in various organizations. However, how to provide EAP services for medical staff within the organization of the hospital has not been fully studied. This study took a top three hospital in Jiangsu Province as an example to design and implement EAP.Through the network survey method, the mental health status of 1636 medical staff in the hospital was evaluated.Studies have shown that most of the medical staff participating in the survey have negative emotions including anxiety, depression, insomnia, heavy work pressure and job burnout, and their mental health is not optimistic.Based on the more typical mental health issues emerging from the survey data, this study further explores the hospital’s EAP design ideas and builds an EAP system in a targeted manner, using the hospital’s existing resources to adopt an internal model, including a series of lectures on mental health,Ballint Pilot group activities, psychological counseling and group counseling, introduction of physical instruments, and crisis intervention, etc.,with a view to solving the current mental health problems of medical staff in the hospital. Finally, through qualitative indicators(satisfaction, etc.)and quantitative indicators(employment rate, etc.)of the project to evaluate the effect, the mental health of medical staff has greatly improved, satisfaction has also increased year by year, and the turnover rate of medical staff has decreased year by year. The results prove that the implementation of EAP can improve the mental health of medical staff and play a role in improving organizational performance. Finally, this paper discusses the research deficiencies in research methods and objects, and gives research prospects for future research in terms of project content, service objects, and application forms.By employing the perspective of EAP,how hospitals can protect the mental health of medical staff to improve the service quality of the hospital and the health of their staff was discussed. This not only enriched the perspective of studying human resource management issues in hospitals, but also provided implications and new ideas for hospitals to implement EAP. |
