Voice behavior is the most common organizational citizenship behavior in workplace,and it is also one of the best ways for employees to make impression management.This paper discussed how the two different types of voice behavior,that is,challenging voice and supportive voice,influence the two basic dimensions of social cognitive—warmth and competence.Also,this paper explored the mediation role of and voice constructiveness and affiliation motive,and the moderation effect of organizational individualism and collectivism,and further checked the moderated mediation effect.This paper carried out two studies to verify hypothesis.Study 1 was a questionnaire investigation,totally 219 employees from 30 company took part in and sampled in three periods,exploring the influence of different voice behavior on perceived warmth and competence in real organizational situation,as well as its function mechanism.Study 2 was an experiment,in which manipulated the types of voice behavior and organizational culture.84 participants took part in and randomly divided into two groups.Participants were asked to imagine the organizational situation and then assess the warmth and competence level of voicers,also we verified the mediation effect and the moderated mediation effect.The results show that the challenging voice can positively affect perceived competence,and the supportive voice can positively affect perceived warmth.Voice constructiveness plays a mediation role in the influence of the different-type voice on the competence perception,and the affiliation motive plays a mediation role in the influence of the different-type voice on the warmth perception.Organization culture can moderate the relationship of voice type and the warmth-competence perceived.Under the individualism culture,compared with the employees who engage in supportive voice,the employees who engage in challenging voice make employees perceived higher competence,but there was no significant difference in perceived warmth.In the culture of collectivism,compared with the employees engaged in challenging voice behavior,the employees engaged in supportive voice behavior perceived higher warmth,but there was no significant difference in competence perception.The research also verifies the moderated mediation effects.The individualism moderates the mediating effect of voice constructive between voice type and competence perception.The collectivism moderates the mediating effect between the voice type and the warmth perception.The implications of these results for voice research and practice,as well as directions for future research,are also presented in this paper.
