Job insecurity has gradually become a common phenomenon in the working life,at the same time the problem has been particularly prominent in hospitality industry since it is a labor-intensive service industry.The hotel is facing such problems as high work pressure,lack of job security,serious loss and so on.According to the theory of stress exchange,individual's job insecurity can affect their physical and mental health,job performance,turn-over intention and career development.Based on this,the academic research on job insecurity is expanding to different academic field,but the research on job insecurity of hotel employees in China is relatively limited.In order to explore the job insecurity and its impact in the domestic hotel industry,this paper studies the relationship between job insecurity and work engagement from the perspective of work engagement,and we introduce subjective well-being and organizational support as mediating variables and moderating variables to analyze the impact mechanism of job insecurity on work engagement.This paper first summarizes the relevant literature through literature analysis,and according to the pressure exchange theory and resource conservation theory,puts forward the hypothesis of our study.Secondly,216 valid questionnaires were obtained by questionnaire survey method,and spss24.0 was used for statistical analysis of the sample data to test the impact of job insecurity on work engagement,as well as the mediating role of subjective well-being and the moderating effect of organizational support.The results highlight as follows: first,hotel employees' perception of job insecurity has a negative impact on their work engagement;second,employees' subjective well-being has a positive impact on their work engagement;third,subjective well-being plays a partial mediating role in job insecurity and work engagement;fourth,organizational support can adjust the negative impact of job insecurity on work engagement,and hotel employees' perception of job insecurity has a positive impact.The lower the employ feels perceived organizational support,the stronger the negative relationship between job insecurity and work engagement.According to the research results and discussion,this paper puts forward some practical suggestions for hotel management:(1)face up to the existence and differentiation of hotel staff's occupational insecurity;(2)formulate staff's career development plan to alleviate the impact of occupational insecurity on work engagement;(3)adopt flexible management strategy to improve staff's subjective well-being and work engagement;(4)implement organizational support strategy to reduce the negative impact of job insecurity.
