In recent years,resource shortage,air pollution,environmental damage and other problems have become increasingly serious,posing a serious threat to social development and human life.In the era of green development,the employee green behavior has attracted the attention of resource-based enterprises,enterprise managers and researchers.The improvement of the employee green behavior has become an effective means to improve the green performance of enterprises,facilitate the green transformation of enterprises,and respond to the requirements of green development.The background of green development requires enterprises to pay attention to the comprehensive realization of economic,social and ecological values.The realization of ecological value of resource-based enterprises requires both the development of management practices at the organizational level and the improvement of the employee green behavior at the individual level.High performance work system is a systematic combination of human resource management practices designed to improve organizational performance by optimizing employee capabilities,motivation,and opportunities.Many scholars have explored the positive relationship between high performance work system and employee behavior.As a specific manifestation of employee behavior,the employee green behavior plays a crucial role in the improvement of organizational ecological benefits,but there are few studies on the relationship between the two.Therefore,it is of great theoretical value to study the influence of high performance work system on employee green behavior.At the same time,employees are the core force of enterprise business activities,and improving employee green behavior is the key to sustainable development of resource-based enterprises.In order to improve employee green behavior,it is of great practical significance to explore the impact of high performance work system on employee green behavior.Based on the concepts of high performance work system and employee green behavior,the relationship between high performance work system and employee green behavior is analyzed.Secondly,from the perspective of motivation incentive and motivation function,the mediating role of work motivation in the relationship between high performance work system and employee green behavior is considered.Then,from the interactive perspective of situational factors and personal factors,psychological empowerment is introduced as a boundary condition to investigate the impact of high performance work system on employee green behavior more comprehensively.Based on attribution theory,social exchange theory,motivation theory and the related model of high performance work system to build high performance work system,employee green behavior,work motivation and psychological empowerment theory model,the purpose is to study the high performance work system and employee green behavior and the relationship between high performance work system to employees green behavior affect the mechanism of action and the boundary conditions.With the employees of resource-based enterprises as the survey objects,data were collected through questionnaire survey,and statistical analysis software SPSS was used to verify the research hypothesis.The results show that all the hypotheses are supported :(1)high performance work system has a significant positive effect on employee green behavior;(2)high performance work system has a significant positive effect on work motivation;(3)work motivation has a significant positive effect on employee green behavior;(4)work motivation plays a partial mediating role between high performance work system and employee green behavior;(5)psychological empowerment negatively moderates the relationship between high performance work system and employee green behavior.The higher the degree of psychological empowerment,the weaker the influence of high performance work system on employee green behavior;The stronger the reverse.Through empirical research,this thesis reveals the relationship between high performance work system and employee green behavior as well as the mechanism and boundary conditions of the impact of high performance work system on employee green behavior.On this basis,the thesis analyzes the problems existing in the improvement of employee green behavior and puts forward corresponding suggestions.Based on the above research,the main conclusions are as follows :(1)the improvement of employee green behavior contributes to the green transformation of resource-based enterprises.(2)high performance work system management practice has a positive role in promoting employee green behavior.(3)the influence of work motivation and psychological empowerment should be considered to improve employee green behavior.The possible innovations of this study are as follows: first,the topic is novel.The realization of organizational green transformation is closely related to the behavior of employees in the workplace.The employee green behavior is of great significance to the green transformation of organizations.Second,the research content is more expansive.It is not only the expansion of the antecedent variable of employee green behavior,but also the further extension of the research on the influence of high performance work system on employee behavior.
