| “The construction of county-level hospitals and their doctors’ competency will be taken seriously in the forthcoming years”,the 14 th Five-Year Plan stressed.But now county-level hospitals are not as good as large hospitals in doctors’ training,which depends on the construction of the doctors’ competency model,the basis of personnel management system.At the beginning of doctors’ career,residents are the most flexible front-line doctors who will be the heart of hospitals by determining the service quality of the hospital.Therefore,it is of great significance to study the construction of resident doctors’ competency model and explore the innovation of hospital human resource management based on the model for county-level hospitals to make the best of their talents,match doctors with posts and improve hospitals’ benefits.In this paper,residents of Z Hospital in S County are taken as the research object.Through interviews the current situation of Z hospital and its residents was well understood.Then use literature research,BEI interview and job analysis to integrate the key elements of resident competency.To identify the effective factors,a questionnaire survey was conducted among experts and patients and the results were checked by administrators.Besides,the proportion of each factor was determined by AHP.Finally,a competency model of residents with 30 indicators in 6 dimensions including professionalism &core literacy,medical professional knowledge & skills,communication &coordination ability,research & development ability,social roles and information &management ability was established and its application both in the self-growth of residents and in human resource management was be widely discussed after testing and analyzing the competency level of residents in Z hospital.The specific conclusions are as follows: well understanding the key elements and their proportions to the post competency of residents in Z Hospital,clarifying the idea of constructing post competency model,finding the initial application path of competency model in the self-improvement of residents & in Z Hospital management and providing the enlightenment of resident human resource management innovation based on competency model.The research defining the competency characteristics that excellent residents should have is rich in practical value.It is helpful for Z hospital to realize person post matching and greatly improve the efficiency of hospital’s service system;Meanwhile,it not only provides evaluation basis for Z hospital in human resource management such as residents recruitment,training and promotion,but also guides other county-level hospitals.Furthermore,certain theoretical values can also be found in the study.The study has expanded the research object of competency,enriched the research industry,and provided materials for follow-up research of the hospitals.However,in the follow-up research and application,we should pay attention to the timeliness and variability of the model,which needs to be adjusted in time with the changes of the situation. |
