With the rapid development of global informatization process,the competition among enterprises in the informatization industry is becoming increasingly fierce.In the highly competitive market,how to maximize efficiency is a common concern and research issue for enterprises.The information enterprise provides knowledge achievements to the market,and the key factor of outputting knowledge achievements depends on the software R&D personnel in the enterprise.Software R&D personnel are typical knowledge workers who are engaged in creating knowledge achievements.Their work efficiency largely determines the enterprise efficiency.However,due to the particularity of their posts,it is difficult to simply quantify the knowledge based achievements.Their post contribution is not only related to their workload input,but also the software R&D personnel generally have the characteristics of high education and strong skills.The incentives for software R&D personnel need to consider not only the material level of incentives,but also the spiritual level of incentives such as sense of honor and innovative value.Based on the above characteristics,the performance appraisal of software R&D personnel needs to be different from that of ordinary employees,and the performance appraisal scheme needs to be set according to their characteristics.Dafang Electronics Co.,Ltd.is a typical information enterprise.The performance appraisal needs of software R&D personnel in the enterprise are difficult to match with the current backward performance appraisal scheme.The performance appraisal problem needs to be solved urgently.This paper selects the software R&D personnel in the software R&D department of Dafang Electronics Company as the research object.Through the literature research method,referring to the achievements of domestic and foreign scholars on the performance evaluation of knowledge workers and software R&D personnel,this paper analyzes the characteristics of personnel.Through questionnaire survey and interview,it collects information from teams and individuals at different levels,summarizes and analyzes,and finds out the problems in the current performance evaluation scheme,And analyze the cause of the problem item by item.On this basis,the performance appraisal scheme for software R&D personnel of Dafang Electronics Company was comprehensively optimized.In combination with the problems found in the research and their underlying causes,the performance appraisal methods,cycles,processes,indicators and weights,appeals and feedback methods,and results application methods are targeted to make the performance appraisal optimization scheme of Dafang electronic software developers highly targeted and reasonable.At the same time,in combination with the characteristics of software R&D personnel and the value evaluation of their work achievements,the combination of quantitative index management and objective management is fully considered when optimizing the performance appraisal scheme,and the objective evaluation work process is combined with the systematic evaluation work value to make it more consistent with the actual situation of software R&D personnel.By setting up guarantee measures such as team and system,we can help the implementation of the performance appraisal scheme for Dafang electronic software R&D personnel,solve the problems existing in the current performance appraisal for software R&D personnel,and provide reference for the performance appraisal of software R&D personnel in the same type of enterprises.
