| Electronic manufacturing industry plays a very important role in China’s economic development. However, with the acceleration of the pace of work and life, the work stress of workers in the industry is increasing.Among them,grass-roots managers bear greater work stress and are more vulnerable to the influence of the background factors of the times.Previous studies have not paid enough attention to the work stress of grass-roots managers in electronic manufacturing industry, have not established a work stress evaluation model suitable for the background of the times, and have rarely discussed the relationship between work stress and safety performance. Therefore, this paper takes the grass-roots managers of typical electronic manufacturing enterprises as the research group, discusses the theoretical composition of work stress, collects data through interviews and questionnaires, establishes a quantitative evaluation model of work stress, and discusses the impact of work stress on work performance and safety performance. The research summarizes the relevant theories and methods at home and abroad, and then based on the Occupational Stress Inventory(OSI),establishes a work stress model framework including six dimensions:work itself, employee relations, career development, work environment and atmosphere,work-family conflict and economic pressure Based on the research of Van Scotte and Motowidlo,a work performance model framework including two dimensions of task performance and contextual performance is established;Based on the research of Neal and Griffin,a safety performance model framework including two dimensions of safety compliance performance and safety participation performance is established. In the research process, firstly,we conducted a field survey on the largest typical electronic manufacturing enterprises in China, and studied the composition of work stress work performance and safety performance through interview and pre questionnaire. Then, based on the results of formal questionnaire data, factor analysis and entropy method are used to calculate the weight of indicators, and a quantitative evaluation model of work stress is established.Descriptive analysis and difference analysis were used to analyze the basic situation of work stress, work performance and safety performance,as well as the differences in different demographic variables. Finally, correlation analysis is carried out,and multiple linear regression analysis is carried out with demographic variables as control variables, work stress as independent variables and work performance and safety performance as dependent variables to study the impact of work stress on work performance and safety performance. The quantitative work stress evaluation model shows that work itself, employee relations and career development play a maj or role in evaluating work stress;Working environment and atmosphere,work-family conflict and economic pressure play a secondary role in evaluating work stress. The results show that work stress has a significant negative impact on work performance and safety performance; After eliminating the influence of control variables, employee relations and career development in work stress have a significant negative impact on task performance, contextual performance, safety compliance performance and safety participation performance;Work itself has a significant positive impact on task performance;Economic pressure has a significant positive impact on contextual performance and safety compliance performance. Finally,it puts forward suggestions from the individual level and enterprise level respectively. The research results provide a theoretical basis for enterprise human resource management. |
