| With the rapid development of digital information and intelligent technologies such as mobile Internet,big data and artificial intelligence,a new round of technological innovation has strongly influenced the industrial economic form and business model since the industrial revolution.At the same time,it is deeply reforming the human resource management mode of organizations.Digital intelligent human resource management has become an urgent demand and inevitable trend for enterprise organizational reform.The vast majority of existing studies show that digital intelligent human resource management can significantly reduce the cost of human resources and improve the efficiency of human resource management.However,the new generation of employees born after the reform and opening up in 1978 show unique personal characteristics,job demands and job performance.Facing the new form of human resource management,they are not only curious,but also feel convenient and interesting.At the same time,they also feel more psychological pressure and rejection of being controlled and monitored.Therefore,it is worth studying the impact of digital intelligent human resource management on the performance of the new generation of employees and what role the employees’ work experience plays in this process.To solve this research problem,based on Affective Events Theory,this study adopts a mixed research design using multiple research methods,such as focus group interviews and questionnaire surveys,and constructs a parallel intermediary model with positive work experience as the promoting mechanism and negative work experience as the inhibition mechanism,so as to investigate the process mechanism of the "double-edged sword" influence of digital intelligent human resource management on the performance of the new generation of employees.First of all,the research hypothesis is proposed by reviewing relevant literature on digital intelligent human resource management,employee work experience and work performance.Then,focus group interviews were used to collect the typical representations of the positive and negative work experience of the new generation of employees,and a rigorous scale development program was used to develop a two-way work experience scale of the new generation of employees,consisting of 11 items of positive experience subscale and 11 items of negative experience subscale,with a total of 22 items.Exploratory factor analysis and confirmatory factor analysis were used to test the reliability and validity of it.Then,a questionnaire survey is used to test the effect of digital intelligent human resource management on the work performance of the new generation of employees and the mediating effect of work experience.Through the regression analysis of 295 samples,the results show that:(1)Digital intelligent human resource management has a significant positive impact on the work performance of the new generation of employees;(2)Digital intelligent human resource management has a significant impact on the positive work experience of the new generation of employees,but also has a significant impact on the negative work experience of the new generation of employees,that is,digital intelligent human resource management has a two-way effect on the work experience of the new generation of employees;(3)Digital intelligent human resource management improves employee performance through the mediating effect of the positive work experience of the new generation of employees and reduces employee performance through the mediating effect of negative work experience of the new generation of employees.This study sorted out and summarized the typical practice activities of digital intelligent human resource management,clearly defined the concept of digital intelligent human resource management,and expanded the knowledge territory of human resource management.The new generation of employees two-way work experience scale was developed to provide a measuring tool for empirical research on employee experience,and enrich the theoretical research on employee experience.This study verifies the "double-edged sword" effect of digital intelligent human resource management on the work experience of the new generation of employees,examines the two-way mediation effect mechanism between digital intelligent human resource management and the performance of the new generation of employees,and reveals the "black box" of the relationship between digital intelligent human resource management and the performance of the new generation of employees.At the same time,this study provides operational guidance for enterprises to carry out digital intelligent human resource management,and provides important theoretical guidance for the management of the new generation of employees. |
