As a long-term incentive mechanism implemented by enterprises,equity incentive is one of the most commonly used methods to motivate employees in listed companies.In the context of intense human capital competition in the market,in order to fully stimulate the role of talent,increase research and innovation efforts to achieve stronger market competitiveness,many high-tech enterprises have begun to attach importance to equity incentive mechanisms.In 2019,the country officially established the Science and Technology Innovation Board to promote the development of high-tech industries and strategic emerging industries.For listed companies on the Science and Technology Innovation Board,most of them are high-tech enterprises.Technological research and development and innovation are the core driving forces for their survival and development,and there is a greater demand for technical talents.Therefore,equity incentive has become an important means of talent management,especially for scientific and technological personnel.Based on this,this article takes Company A as the research object to study the effectiveness of equity incentive for its scientific and technological personnel.Firstly,based on a review of domestic and foreign literature,relevant theories,and concepts,this paper summarizes the implementation motivations,program characteristics,and overall effectiveness evaluation indicators of equity incentives for scientific and technological personnel in the Science and Technology Innovation Board,laying the foundation for the subsequent study of the effectiveness of equity incentives for scientific and technological personnel in Company A.Secondly,it introduces the general situation of Company A,and expounds the implementation of the equity incentive plan for scientific and technological personnel in Company A from three aspects: the composition of scientific and technological personnel,the introduction of the plan,and the implementation motivation.Thirdly,we analyze the effectiveness of non-financial indicators,financial indicators,and market reaction from three aspects,and draw the results of effectiveness analysis.Although the implementation of equity incentives for technology personnel in Company A has improved the overall R&D and innovation capabilities,there are still problems with insufficient financial performance incentives and poor market response,and the overall effectiveness has not met expectations.Finally,the research found that the main reasons that affect the effectiveness of equity incentives for technology personnel in Company A are a single incentive tool,a short exercise validity period,unreasonable performance evaluation indicators,and a high grant price for the second equity incentive.On this basis,optimization measures such as adopting composite incentive tools,appropriately extending the exercise validity period,setting comprehensive evaluation indicators,and establishing appropriate grant prices are proposed.For listed companies on the Science and Technology Innovation Board,the implementation of equity incentives for technology personnel is of great significance.Therefore,this article hopes to provide reference and inspiration for other companies on the Science and Technology Innovation Board by studying the effectiveness of equity incentives for technology personnel in Company A,in order to achieve better incentive effects.
