Due to economic globalization,the development of the Internet and the emergence of the COVID-19,enterprise employees in modern society are facing tremendous pressure.The factors that lead to pressure are called stressors,which often lead to many negative behaviors of employees.The phenomenon of "fishing" is constantly emerging in the modern workplace,which refers to employees doing things unrelated to their work during working hours,also known as time encroachment behavior in academia.The nature of time encroachment behavior in academia is defined as negative behavior that employees do not benefit themselves or the company.Therefore,enterprise managers should try to avoid employees’ time encroachment behavior.There are many factors that affect employee time encroachment behavior,and stressors are a major issue faced by employees in modern society.Therefore,studying the impact of stressors on time encroachment behavior is in line with the contemporary social environment.In the early days,stressors were studied as a whole concept.Later,scholars delved deeper into their connotations and found that different stressors had different impacts.This led to the authoritative two-dimensional classification system,namely challenging stressors and obstructive stressors.Both stressors refer to the pressure faced by employees in their workplace life.Employees often consume their emotions to overcome challenging and obstructive stressors.Therefore,work stress may deplete personal emotional resources and exhibit a series of negative emotions,known as emotional exhaustion.However,overcoming challenging stressors can bring more resources to employees to compensate for the consumed resources.Therefore,The effects of challenging stressors and obstructive stressors on employee emotional exhaustion may exhibit different outcomes.Different employees have different psychological resilience,and employees with strong stress resistance often do not exhibit negative emotions,which can affect the impact of stressors on emotional exhaustion.According to the theory of resource conservation,individuals often take many actions to obtain more resources in the face of resource loss.Therefore,when employees’ emotions are depleted,time encroachment behavior can provide them with temporary rest and alleviate the fatigue caused by emotional exhaustion.Therefore,based on the analysis of existing literature,this study proposes a theoretical model with independent variables of challenging and obstructive stressors,mediating variables of emotional exhaustion,and outcome variables of time occupation behavior.It also introduces psychological resilience as a moderating variable to examine its moderating role in the relationship between the two stressors and emotional exhaustion.This study used a questionnaire survey method to collect 441 valid questionnaires during the pre survey and formal survey stages.Then,empirical analysis was conducted on the data using SPSS26.0 and Mplus8.0 to validate the research hypotheses of the model in this study.Finally,suggestions for enterprise practical management were provided.The research conclusions of this article are as follows:(1)Challenging stressors have a negative impact on time encroachment behavior;Obstructive stressors have a positive impact on time encroachment behavior.(2)The mediating effect of emotional exhaustion between challenging stressors and time encroachment behavior is only established under the regulatory effect of psychological resilience,while emotional exhaustion plays a mediating role between obstructive stressors and time encroachment behavior.(3)Psychological resilience plays a significant moderating role in the impact of challenging stressors on emotional exhaustion.The higher the psychological resilience,the stronger the negative effect of challenging stressors on emotional exhaustion.
