It has always been a difficulty and sore point in the practice of organizational management to push employees to put their knowledge resources into work without reservation.Especially in the Chinese workplace with abundant labor force,resource scarcity and multiple interests coexist,prompting employees to compete with each other for organizational resources,so organizational politics comes into being.Perceptions of organizational politics(POP)are employees’ subjective perception of self-interested behaviors in the organization,which has an important impact on employees’ work feelings and behaviors.Therefore,from the perspective of Conservation of Resources Theory,this essay discusses the influence mechanism of POP on knowledge hiding.This study uses the framework model of Resource Conservation Theory,the intermediary variable of work alienation was added into the relationship between POP and knowledge hiding,and the relationship between the three was discussed,so as to further understand the mechanism of POP and open the black box between POP and employee knowledge hiding.At the same time,from the perspective of individual traits of employees,this study added political skill as a moderating variable to explore the boundary conditions for the role of POP.Firstly,this essay introduces the relevant research background of the model,reviews the literature on perceptions of organizational politics,work alienation,knowledge hiding and political skills,and determines the research significance.Secondly,according to Conservation of Resources Theory,the theoretical model is constructed and the hypothesis is derived.Thirdly,a total of 256 valid questionnaires are collected through online and offline channels by using the mature scale in existing studies.And the data of the collected questionnaires are processed,and SPSS23.0 and AMOS26.0 statistical analysis software are used to verify the validity of the theoretical hypothesis.Finally,based on the results,the relevant management implications are put forward,and the shortcomings and future prospects of this study are explained.Data analysis results show that:(1)POP have a significant positive influence on knowledge hiding;(2)Work alienation plays a mediating role in the positive relationship between POP and knowledge hiding;(3)Individual political skills have a negative moderating effect on the positive relationship between POP and work alienation.Specifically,when political skill is low,the positive effect between them is stronger.Conversely,when individuals have higher political skills,they can effectively mitigate the positive predictive effect of POP on work alienation.(4)Political skill moderates the indirect relationship between POP and knowledge hiding through work alienation: when political skill is low,the positive indirect effect is stronger;On the contrary,when the political skills of individuals are high,the influence of POP on work alienation can be cushioned,thus reducing the knowledge hiding of employees.Based on the data analysis results,this study proposes corresponding managerial implications.The main innovation points of this research include:(1)Based on Conservation of Resources Theory,this study explores the influence of organizational politics,a feature of workplace,on employee knowledge hiding,which enriches the perspective of considering knowledge hiding as a strategy to conserve resources;(2)The mediating role of work alienation is proposed,which enriches the research on the influence mechanism of perceptions of organizational politics on knowledge hiding;(3)It is confirmed that the effect of POP is also affected by the characteristics of individual political skills of employees,and the boundary conditions of the effect of POP are clarified.(4)The influence of control variables on perceived organizational politics,job alienation,knowledge hiding and political skills is discussed.Through analysis of variance,individuals who are easily affected by demographic variables such as gender,age and job category can be identified to produce negative emotions and behaviors.It is suggested that enterprises can take proactive measures to reduce the negative impact of perceived organizational politics to the greatest extent.
