| At present,China’s banking industry is facing profound economic,social and cultural changes.Such changes will certainly cause major changes in management concepts,management strategies and other aspects of Chinese commercial banks,which will bring new challenges to the management of Chinese commercial banks.How to build a scientific and efficient performance management appraisal system is the key for China’s commercial banks to achieve digital transformation,high quality development and address external challenges.ZDNS Bank has a large number of employees,and its system management scale is medium in the banking system.However,in recent years,the company’s benefits are always lower than the average level of the industry,and its annual KPI assessment performance ranks behind the whole system,which is completely inconsistent with its scale,largely because its performance management appraisal system is not sound enough.Based on the review of performance appraisal indicators,performance appraisal system optimization and performance appraisal implementation strategies and other related literature,this paper understands the current research status of the bank performance appraisal system at home and abroad,puts forward this research perspective,and discusses the optimization of the performance appraisal system for middle management staff of ZDNS Bank.First of all,this paper discusses performance appraisal,performance appraisal system,middle management personnel and characteristics,and points out the theoretical basis of this study.Secondly,by means of questionnaire survey,interview and reference to relevant materials,the author made a comprehensive investigation and research on the performance management appraisal system and mechanism of the current middle managers of the bank,and found that there are problems in the performance appraisal system of the middle managers of ZDNS bank,such as imperfect assessment index setting,unreasonable assessment implementation process,and imperfect assessment result feedback and application mechanism.The causes of these problems are analyzed.Thirdly,on the basis of the objectives and principles of middle managers’ performance appraisal optimization,the paper puts forward optimization schemes to improve the efficiency of middle managers’ performance appraisal from the aspects of assessment index setting,implementation process and feedback application mechanism.Finally,from the aspects of knowledge training,corporate culture,organizational mechanism and information platform,this paper puts forward the safeguard measures for the implementation of the performance appraisal system of middle managers in ZDNS Bank. |
