H Company,as a sales company towards the key account,complied with the trend of the industry development and actively responded to the tremendous changes in the market,has carried out the transformation within the company,including the transformation of organizational structure,business process,and its employees.Key account managers are important talent assets to H company.However,in the process of promoting employee transformation,the work engagement of key account managers has decreased and their job performance has also been affected and declined.This has aroused the attention of the management team of H Company and has become an urgent matter to be solved.Taking the key account manager of H Company as the research object,this paper firstly uses the methods of literature research and questionnaire survey to find out the existing issues of the key account managers in their work engagement.Then,based on the Job Demands-Resources theory,the paper analyzes the causes of the problems and studies the corresponding promotion strategies along with the job crafting theory.According to the statistical analysis of questionnaires collected,the main results are shown as follows: the overall mean value of work engagement of H Company’s key account managers is at the lower-middle level.And the high role pressure and unreasonable workload result in high job demands,which reduces the level of work engagement.Simultaneously the unreasonable salary structure and performance feedback,unclear career development prospects,weak social support at work,and low autonomy,especially low autonomy,have also led to the reduction of the work engagement of key account managers.Based on the research conclusion,this paper puts forward reasonable and feasible improvement strategies from two aspects: optimizing job demands and increasing job resources,to effectively manage the key human resources,complete the transformation and enhance the market competitiveness of H Company.The optimization of job demands is mainly to alleviate the role pressure and optimize the workload.Increasing job resources are respectively to optimize the salary structure and performance management,improve the employee career development mechanism,build a work collaboration platform,and adopt job crafting intervention to cultivate key account managers’ work autonomy.The research in this paper has a certain practical significance for improving the work engagement of key account managers in H Company,and can also provide a reference for other key account sales companies in other industries to improve the work engagement of their key account managers.
