Driven by the importance of innovation in the ever-changing organizational environment,how to effectively promote employee innovation has become a major challenge in the current organizational management practice.As a common new source of stress in the workplace,the existence of illegitimate tasks has offended the professional identity of employees,and thus reduced the internal motivation of employees to produce creative performance that can benefit the long-term development of organizations and individuals.In addition,illegitimate tasks bring certain confusion to employees’ reasonable allocation of resources.What emotional labor strategies employees adopt to deal with illegitimate tasks will directly or indirectly affect their work behaviors.Therefore,exploring the mechanism between illegitimate tasks and employees’ creative performance can provide certain theoretical references for managers to motivate employees to produce more creative performance.In view of this,based on COR theory,SOS theory and JDR model,this paper introduces organizational-based self-esteem and emotional labor as mediating variables,explores the mechanism of the influence of illegitimate tasks on employee creative performance from the perspective of cognitive-emotion,and analyzes the boundary effect of mental resilience in the process.In this study,a multi-period survey data method was used,which lasted for more than six months,and a total of 608 questionnaires were collected.SPSS26.0 and AMOS22.0 were used to analyze the data,and AHP and other methods were used to test the hypotheses proposed.The results show that illegitimate tasks are negatively correlated with employee creative performance,and can be indirectly correlated through organizational-based self-esteem,that is,organizational-based self-esteem plays an intermediary role between illegitimate tasks and employee creative performance.Illegitimate tasks have a significant positive impact on deep emotional labor,and deep emotional labor plays a partial mediating role between illegitimate tasks and innovation performance.This study provides a dual perspective for explaining the triggering mechanism between illegitimate tasks and employee creative performance.In addition,the study found that psychological resilience plays a moderating role in the direct or indirect correlation between illegitimate tasks and employees’ creative performance.This study expands and deepens the discussion on the interaction mechanism between illegitimate tasks and employee creative performance,and lays a certain foundation for promoting the follow-up research on illegitimate tasks.Finally,based on the empirical results,this study provides some practical suggestions for managers from the aspects of optimization and adjustment of work structure,reasonable arrangement of work content and appropriate material incentives,which can be used for reference.It aims to help enterprises stimulate employees’ enthusiasm for work and inherent willingness to innovate,promote employees’ healthy growth and promote enterprise innovation and achieve high-quality development.
