University teacher is supposed to undertake and practice University functions, who plays various roles like educator, researcher, and social service worker and so on. As the requirements and expectations for different roles vary from each other, university teachers are confronted with severe role conflicts. Currently, the prevailing "scientific research overweighs teaching" results in an imbalance even contradiction between teacher’s educational role and researcher role. For the sake of survival and career development, the young teachers who undertake lot of teaching work find themselves in a clash between teaching and research.This paper employs several methodologies such as literature, questionnaires and interview and so on, to analyze the dimensions, degree of young college teacher’s teaching-research conflict, and factors affecting teaching-research role conflict, then to explore strategies for conflict mitigation. Through data analysis, it concludes that young university teachers’ teaching and research roles are moderately conflict with each other, and the dimensions of the conflict mainly include teaching-oriented conflict, research-oriented conflict and behavior-oriented conflict. There is no significant difference in respect of gender and subjects of young teachers’teaching-research conflict, while it finds out that there exists significant difference in terms of dimensions like seniority and titles of the young college teacher.The result of influencing factors analysis shows that the role of quality load, the role of amount load and the evaluation-oriented role are the very factors impacting young teachers’teaching-research role conflict, and the mentioned three factors are positively associated with teaching-research role conflict, i.e.,. The bigger the role of quality load is, the severer the teaching-research role conflict appears to be. The larger the role of amount load is, the more violent teaching-research role conflict would be. The stronger the evaluation-oriented role is, the more intense the teaching-research role conflict would be.To ease the young college teachers’teaching-research role conflict, coupled with interviews analysis results, this paper proposes the conflict mitigation and intervention strategies from perspectives of government, organizations and individuals respectively.
