Objectives To investigate the psychological capital, job burnout and turnover intention of emergency nurses in Anhui province, and explore the relation among the three aspects in order to find out whether the psychological capital plays an intermediary role between job burnout and turnover intention. Thus to provide reference and basis for the nursing managers to intervene emergency nurse’s job burnout and turnover intention from the angle of positive psychology.Methods Convenience sampling was used. From October in 2013 to May in 2014,a total of 432 emergency nurses had been investigated and analyzed in 22 Grade II first class hospitals of Anhui province by using questionnaires on the following aspects:psychological capital, job burnout and turnover intention. SPSS 19.0 statistical software was used for data entry and analysis, including descriptive analysis,parametric analyses(t-test and ANOVA analysis), nonparametric analyses, Pearson or Spearman correlation analysis and multiple linear stepwise regression analysis.Results1. The average psychological capital score of emergency nurses was 4.33±0.63 which was in a moderate level. From high to low, the entries average of each demension was self-efficacy(4.43±0.65), optimistic(4.36±1.01), toughness(4.35±0.71), and hope(4.27±0.73).2. The job burnout score of emergency nurses was 44.84±20.25. From high to low, the entries average of each demension was emotional exhaustion(19.79±8.79),personification(9.53±6.20), and personal accomplishment(15.52±8.09). The emotional exhaustion and personification were in a moderate level of burnout, and the personal accomplishment was in a high level of burnout.3. The turnover intention score of emergency nurses was 2.25 ± 0.69, which was in a high level. The possibility of quitting job score was 2.13 ± 0.90, the possibility oflooking for other positions score was 2.15 ± 0.82, and the possibility of getting outside work score was 2.49 ± 0.84.4. The different demographic characteristics of the psychological capital score of emergency nurses was statistically significant. It was statistically significant among the comparison of the following groups: highest educational degree, sex, working years in emergency, position, classification of working age, educational level, and professtional title(p < 0.05).5. The psychological capital score was negatively correlated to the score of job burnout, and the correlation coefficient is 0.533(P< 0.01). And it’s negatively correlated to the score of turnover intention, and the correlation coefficient is0.450(P< 0.01). The job burnout score was positively correlated to the score of turnover intention, and the correlation coefficient is 0.455(P< 0.01).6. Multiple linear stepwise regression analysis for turnover intention of emergency nurses showed that the final ones which entered the regression equation were professional title, type of labor, hope, self-efficacy, psychological capital and deindividuation. Variance analysis showed that the six variables could explain 39.3%variation of emergency nurses’ turnover intention, psychological capital, self-efficacy and hope had a negative and predictiable function to turnover intention, and deindividuation had a positive forecast effect to turnover intention.7. The psychological capital of emergency nurses played a intermediary role in job burnout and turnover intention.Conclusion1. The psychological capital of emergency nurses was in a intermediate level, and hope was in the lowest level. Paying attention to develop the level of hope should be necessary.2. The job burnout of emergency nurses was in a intermediate level. Improving psychological capital, reducing job burnout could help reduce the turnover intention.3. Interventing the psychological capital and its self-efficacy and the dimension of hope reduced the turnover intention.
