Nursing work is an important part of medical and health undertakings.It is of great significance to implement the construction of "healthy China" and improve the national health level.Most nurses are an important force on the medical and health front and play an significant role in preventing diseases and advancing health.The nursing industry in Tianjin is developing rapidly and the connotation of nursing work is deepening.However,relevant departments do not have a deep understanding of the work of frontline nurses in grass-roots medical treatment,the supporting policies for caring for nursing talents are not implemented in time,lack of sufficient experience and effective measures to deal with and alleviate nurses’ job burnout,resignation and brain drain.At present,there is an urgent need to clearly quantify the degree of job burnout and turnover intention of nurses in district and county grass-roots hospitals,and put forward practical countermeasures to alleviate the problems of nurses’ job burnout,turnover and brain drain,and improve the level of grass-roots medical services in Tianjin.On the basis of reading a large number of literature,this study uses the literature research method to summarize the existing research on nurses’ Job Burnout and turnover intention,and straightens out the specific ideas of follow-up research by questionnaire survey.Combined with the hot issues in the field of medical and health in recent two years,this study designed the questionnaire on the basic situation of nurse population sociology.The questionnaire of this study was codified according to the nurse burnout scale and turnover intention questionnaire universally used by researchers.Then,the burnout and turnover intention of nurses in a district hospital in Tianjin were investigated by questionnaire.After collecting the questionnaire,the data were processed and analyzed by statistical analysis and SPSS 26.0 to quantify the extent of burnout and turnover intention of nurses in regional hospitals.Logistic regression analysis was used to study the influencing factors and their relationship between nurses’ Job Burnout and turnover intention.Finally,according to the data conclusion,put forward targeted countermeasures and suggestions.The results of this study mainly have three aspects.The first is to quantify the overall situation of job burnout and turnover intention of nurses in regional hospitals.Among the nurses in hospitals in one district of Tianjin,45.2% had serious job burnout,33.5% had mild to moderate job burnout,and 21.3% had no or very mild job burnout;Low turnover intention accounted for 40.7% and high turnover intention accounted for59.3%.The detection rate of job burnout of nursing team in district hospitals is high,and nurses have strong willingness to leave,which is not conducive to the normal development of grass-roots medical work.The second is to clarify the relationship between job burnout and turnover intention and the influencing factors.The job burnout of hospital nurses in this area has a significant impact on their turnover intention.The job title,work department and working years of nurses are the influencing factors of job burnout,while age and working years are the effect factors of their turnover intention.The third is to raised relevant solutions,mainly from five aspects: improving the incentive mechanism,promoting rotation exchanges,strengthening job management,caring for physical and mental health,and improving professional ethics.
