Objective:1.To understand the status and influencing factors of new nurses’ core competency and individual career management in top three hospitals.2.To explore the potential relationship between new nurses’ core competency and individual career management.3.To analysis the intervention effect of career planning counseling on core competency for new nurses, for providing an effective method for improving new nurses’ individual career management status and enhancing the level of core competency.Methods:In survey research, new nurses from 4 top three hospitals in the city were surveyed.A total of 540 questionnaires were distributed, and 459 valid questionnaires were returned.The efficiency rate was 85%. The questionnaires included a self-made general information questionnaire, "Competency Inventory for Registered Nurse" and "Individual Career Management Scale". Using SPSS 19.0 statistical software for data analysis,including descriptive statistics, analysis of variance, t-test, correlation analysis, multiple regression analysis,etc.In the intervention study, the subjects were divided into an experimental group of 32 nurses and a control group of 30 nurses randomly, but 2 nurses in the experimental group did not complete the curriculum, they have been excluded. The control group only received routine training, the experimental group took part in career planning counseling on the basis of conventional training. The questionnaires were used before and after the counseling by "Competency Inventory for Registered Nurse" and "Individual Career Management Scale".Results:1.The score of "Competency Inventory for Registered Nurse" was(154.88±32.00),seven dimensions of the core competency from high to low were: legal/ethical practice,interpersonal relationship, leadership, professional development, clinical care,teaching/coaching, critical thinking and research aptitude. The score of the individual career management was(48.47±6.42), five dimensions from high to low were continuous learning, career goal setting, interpersonal relationship orientation, self-nomination and exploration.2. The scores of new nurses’ core competency with different nursing age, the first degree, the highest degree, the number of month night shift, loving nursing career, month income and health status were diffcient significantly(P<0.05). The first degree and loving nursing career were major factors that predicted the situation of new nurses’ core competency.3. There was a positive correlation between the new nurses’ individual career management and core competency(P<0.01), continuous learning and career goal setting could explain after controlling demography variables.4.Experimental results: there were significantly differences in continuous learning,career goal setting,interpersonal relationship orientation,self-nomination and individual career management between the experimental group and the control group after intervention(P<0.05); there were significantly differences in interpersonal relationship,leadership, professional development, teaching/coaching and core competency between the experimental group and the control after the invervention effect of career planning counseling(P<0.05).Conclusion:1.The status of new nurses’ core competency and individual career management showed that there were great space to improve them.2.By career planning counseling could improve individual career management of new nurses, thus contributing to enhance the core competency of nurses new level.
