| As the reserve funds of enterprises,newcomerplays an important role for organization development.Organization socialization explains how newcomers develop from outsides to insides is a key element of human resource management in modern enterprise.In service industries,employees need to pay a great deal of physical,mental and emotionalwork,therefore we need to pay more attention to the effect of the integration into the organization.Emotional labor as a necessary feature of the service industries is required with emotion expression which conformsthe organization,and different emotional labor strategy will have differenteffects on organization development.Therefore,this paper mainly explores the relationship between emotional labor and newcomer adjustmentas well as the dynamic internal mechanism.Drawing on self regulation theory,this paper use self-rating questionnaire method througha three-month longitudinalstudy and the data is collected from 162 bank tellers in Jiangsu province.The research apples regression analysis and bootstrap to explore the effect of emotional labor on newcomer adjustment,propose the mediating role of supervisory support and emotion regulation self-efficacy,andincludes organizational socialization tactics as a boundary condition for the proposed indirect effects.Furthermore,this paper uses hierarchical liner modeling to investigate the change process of emotional labor and newcomer adjustment.Last,we explore the motion-change effects betweenemotional labor and newcomer adjustment by using multivariable cross-lagged regression.The resultreveals that surface acting has a negative effect on newcomer adjustment,and deep acting has a positive effect on newcomer adjustment.Emotion acting self-efficacy medicates the relationship between deep acting and newcomer adjustment.Moderated medication analysis finds that organizational socialization tactics moderates the indirect effect of surface acting and newcomer adjustment via superior support,while moderates the indirect effect of deep acting and newcomer adjustment via emotion acting self-efficacy.The longitudinal data shows that surface acting has dropped significantly and newcomer adjustment has rised significantly with the trend of liner model,deep acting is stable.Surface acting are used simultaneously and metachronously to newcomer adjustment. |
