| In the past 40 years of reform and opening up,China’s market economy has developed rapidly,and the overall face of coking industry has changed dramatically.However,many coal enterprises in China are still in the stage of extensive development,and most of them have a low profit level,so it is a long way to go to achieve the overall relief.In addition,there are many common problems in China’s coal enterprises,such as general working environment,weak cultural construction,imperfect human resource management system,and long-term neglect of the development of employees,unreasonable distribution system,resulting in a large number of loss of employees in coal enterprises every year,lack of technical personnel reserve,seriously restricting and hindering the development of coal enterprises.In recent years,Ruzhou RUFENG Coking Co.,Ltd.also faces the increasingly serious problem of staff turnover,which affects the long-term and stable development of the enterprise.How to solve the problem of staff turnover has become one of the urgent problems to be solved in front of Rufeng coking company.After referring to the research literature about employee turnover at home and abroad,this paper obtains a lot of theoretical knowledge about how to deal with employee turnover.Firstly,this paper expounds the research status of employee turnover at home and abroad.Secondly,it defines the concept of labor-intensive enterprises and employee turnover,and expounds the relevant theories of employee turnover in human resources.Secondly,it carries out questionnaire survey and The field visit collected the specific situation of the staff turnover of Rufeng coking company,including the personal factors,organizational factors and external environmental factors,and elaborated the various adverse effects of staff turnover on the enterprise.This paper further takes RUFENG Coking Co.,Ltd.of Ruzhou city as a case to investigate and analyze the main factors that affect the turnover of employees.The main reasons of employee turnover are found out,such as low salary,single welfare system,imperfect performance appraisal system,neglect of employee training,weak incentivemechanism,general working environment,unreasonable employment mechanism and distribution mechanism,etc.Finally,after analyzing the reasons of the staff turnover in Rufeng coking company,the paper comes to the conclusion,and puts forward some suggestions and methods to solve the staff turnover in Rufeng coking company,including optimizing the salary and welfare system,improving the performance evaluation system,building a diversified incentive mechanism,strengthening staff training,establishing a fair and perfect promotion system,and developing staff career Plan and encourage employees to participate in enterprise management decision-making,create a good working environment,cultivate unique culture of the enterprise,etc.This paper hopes that through the research on the current situation of staff turnover in Rufeng coking company,it can provide practical solutions for the enterprise to control staff turnover,avoid risks for the enterprise,stabilize enterprise personnel,and provide more practical operations for other similar enterprises in Ruzhou city. |
