| The high demands of enterprises,the fast pace of society,and the pressure of work have inevitably brought about a certain impact on the balance between work and family life.Family supportive supervisor behaviors(FSSB)is the support of supervisor that is designed to help employees to acquire work-life balance.FSSB is conceptualized as a multidimensional superordinate construct with four subordinate dimensions:emotional support,instrumental support,role modeling behaviors,and creative work-family management.Compared to some formal policies,FSSB shows great advantages in employee work-family balance.A series of researches have been carried out on the family supportive supervisor behavior.It is found that family supportive supervisor behavior has influenced employees and organizations.However,there is still somewhere that can promote.First,the current research more discusses the influence of family-supporting supervisors from the Resource conservation theory and the social exchange theory and lacks research on how employees perceive the behaviors of supervisors.Second,the question of whether the different dimensions play a role in differences in mechanism needs further study.Based on the social exchange theory and the uncertainty management theory,we adopted questionnaire method to two sub-studies to explore the influence and the mechanism of tirust between family-supporting supervisor behavior on employee behavior and attitude.Sub-study 1 selected 427 employee interviewees to investigate the role of affective trust and cognitive trust in FSSB and employee work performance and job satisfaction;sub-study 2 was to analysis explore the replation between FSSB and employees’ voice,the mediated role of affective trust and cognition trust,along with the moderation of procedural justice climate.There are 345 employees and 63 groups participated in this study and used senticific means to explore the relationship between the variables.The research conclusions are as follows.(1)Family supportive supervisor behavior is positively related to affective trust and cognitive trust.(2)Affective trust and cognition trust mediated the relationship between FSSB and job satisfication,work performance and voice behavior.(3)Procedural justice climate has the moderation effect on the FSSB and trust.Finally,the theoretical and practical value of this study are discussed and combine with study limitations we put forward the future direction for some reaearch. |
