| Since the middle and late 20th century,with the acceleration of globalization and the advancement of science and technology,the uncertainty in the environment has increased and the cycle of product substitution has been continuously shortened.Under such an era,changes and dynamics have become the essential characteristics of enterprises.All units in the company are required to be able to adapt to changing work environments and job requirements.Therefore,there is a need to increase the focus on employee adaptability.Internally,new generation employees have entered the enterprise in large numbers.The collision of new ideas and traditional management methods has brought a series of management problems.A series of problems such as employee turnover and job change have become the greatest pressure on the human resources department of the company.For the new generation of employees who have been employed for less than five years,they are in the transition period from the school to the company.In this unstable stage,how to make the employees better adapt to the company and thus help the development of the company and the employees themselves.Looking back at previous researchers’research on the new generation of employees,we focused on the characteristics and work values of the new generation of employees,and less on the adaptability of the new generation of employees to the company.In view of this,this study discusses the influence of the proactive personality of the new generation employees on the adaptive performance,and introduces job crafting as a intermediary variable to explore whether the proactive personality can pass the bottom-up job crafting to influence employees’ adaptive performance.This study selected new generation employees within 5 years of entry as research subjects,and used proactive personality scale,job crafting scale,and adaptive performance scale as research tools to initially measure the basic conditions of proactive personality,job crafting and adaptive performance of new generation employees within 5 years of entry.Use correlation analysis,regression analysis,structural equation modeling and other methods to explore the relationship between proactive personality,job crafting and adaptive performance.The results of the study are as follows:There is no significant difference in the age,years of entry,and position level for the new generation of employees within 5 years of employment,but there are significant differences in gender and educational level.The proactive personality of new generation employees within 5 years of employment has a positive predictive effect on job crafting and adaptive performance.Job crafting also has a positive predictive effect on adaptive performance.The job crafting of new generation employees within 5 years of employment plays an intermediary role in the influence of proactive personality on adaptive performance. |
