| As the national economy takes a new step,the marketization process of coal industry accelerates,and the requirements for human resources are gradually enhanced.Due to the remote location and difficult working conditions of coal enterprises,the mobility of employees has been high,especially for professionals represented by knowledge-based employees,resulting in a serious shortage of knowledge-based employees in coal enterprises.The salary structure is one of the core contents of human resource management,and is also the most important issue for the employees.In addition to the salary factor,the achievement motivation as a representative factor of individual value is also valued by the knowledge-based employees.How to develop a reasonable salary structure,explore the achievement motivation of employees and improve their loyalty is of great value to improve the management of knowledge-based employees in coal enterprises.This paper focuses on the relationship between compensation structure and knowledge-based employee loyalty in coal enterprises.Based on the relevant theories and domestic and international literature,it analyzes the current situation and problems of human resources supply and demand in coal industry,reveals the inner mechanism of knowledge-based employee loyalty and achievement motivation as well as compensation structure,and explores effective countermeasures to enhance knowledge-based employee loyalty.The study uses knowledge employee loyalty as the explanatory variable,compensation structure and achievement motivation as the explanatory variables,and employee gender,age,length of service,and position as the control variables,and designs a preliminary questionnaire after determining the metrics of each factor,and the final formal questionnaire is continuously improved by pretest,small sample and large sample surveys.The results of the formal questionnaire were analyzed by descriptive analysis,difference analysis,correlation test and regression analysis using SPSS23.0.It was found that:gender,age,length of service,and position of employees in coal enterprises have significant effects on knowledge employees’ loyalty;there is a positive U-shaped relationship between knowledge employees’ compensation structure and loyalty;knowledge employees’ achievement motivation has significant effects on loyalty;compensation structure has a positive U-shaped relationship with the pursuit of success motivation and an inverted U-shaped relationship with the avoidance of failure motivation;achievement motivation has a mediating role between compensation structure and knowledge employees’There is a mediating role between achievement motivation and pay structure and loyalty of knowledge employees.Based on the research findings and the actual situation of coal industry,the paper finally proposes countermeasures to improve the compensation structure of coal enterprises to enhance the loyalty of knowledge employees,including optimizing performance evaluation indexes,improving the transparency of compensation management,focusing on the organic combination of quantitative and qualitative assessment,and strengthening the long-term incentives for knowledge employees. |
